연구 목적
R&D 인력이 이끌어가고 있는 우리나라의 과학기술산업은 현재 국가의 핵심 성장 동력으로서 현재 대한민국의 산업과 경제를 책임지고 있다고 해도 과언이 아니다. 그러나, 연구개발 생산성의 ‘질적’ 척도로서 흔히 사용되는 과학분야 논문 피인용도는 2005년에 세계 29위에 머무는 등 주요선진국의 절반 이하의 수준을 기록하고 있는 실정으로, 경쟁력있는 차세대 성장동력을 이끌어 내는 데 어려움이 있을 수 있다는 문제의식이 대두되고 있다. 연구개발에 대한 대규모 투자확대 정책에도 불구하고 연구개발 성과의 질이 선진국 수준에 미치지 못하고 있음을 볼 때, 연구개발에 대한 투자 이외에도 또 다른 중요한 성과변인을 밝히는 것이 시급한 당면과제임을 알 수 있다. 따라서, 본 연구는 우리나라 R&D 인력의 연구개발 수월성과 질적 효과성을 증진시킬 수 있는 요인들을 살펴보고, 효과적인 R&D 인력관리 방안을 탐색하고자 하였다.
연구 내용 및 결과
R&D 인력의 직무 만족도와 연구성과를 증진시킬 수 있는 구조적 차원의 변인으로 연구업무의 전문화(task specialization) 정도가 미치는 영향을 살펴보았다. 지식노동자들은 범조직 지향적이고 전문가로서의 경력을 지향하는 성향을 보이므로, 이들에게는 특히 업무의 전문화가 매우 중요한 동기요인이 될 수 있을 것이다. 그러나, 우리나라 R&D 인력들은 연구개발 등 전문화된 업무에 집중하기 보다는 부수적인 연구지원 업무(예: 연구프로젝트 계획 및 개발, 시장조사, 연구비 집행 등)에 상대적으로 많은 시간을 투입하는 것으로 알려져 있다. 이 경우 R&D 인력들은 역할모호성 및 역할갈등을 경험하게 될 가능성이 높고, 이는 낮은 직무성과와 이직의도의 증가로 이어져 연구개발의 효과성을 저해할 수 있다. 본 연구에서는 연구업무의 전문화 정도가 R&D 인력의 전문가로서의 정체성에 영향을 미치고, 직무에 대한 만족도와 연구성과에 영향을 미칠 수 있음을 밝혔다. 연구업무의 전문화 정도와 더불어, R&D 인력들이 연구팀에 합류할 당시에 기대했던 순수연구업무 비중 대비 실제 순수연구업무 비중을 분석하여, 순수연구업무의 비중에 대해 초기에 기대했던 기대치가 실제에 부합되는 정도에 따라 연구원들의 정체성과 직무 만족도가 영향을 받을 수 있음을 밝혔다.
둘째, 사회적 차원의 요인으로서 R&D 인력의 전문적 정체성(professional identity)이 직무 만족도에 미치는 영향을 살펴보았다. 전문적 정체성이란 개인이 자신의 직업을 전문적인 직업이라고 인식하는 정도와 함께, 이러한 전문적인 일에 얼마나 가치를 두는가로 정의된다 (Pratt & Dutton, 2000). 선행연구에 의하면, 지식근로자들은 강한 전문적 정체성 혹은 전문 직업 의식(professionalism)을 가질수록 높은 업무 성과를 보인다고 한다 (Davis, Thomson, Oxman & Haynes, 1995; Freidson, 1984). 전문적 정체성이 강할수록 (Locke, 1976; McCormic & Tiffin, 1974; Porter & Steers, 1973) 직무만족도가 증가하고 (Eisenberger et al., 1986), 이는 긍정적인 업무성과로 이어짐이 밝혀졌다 (Hall & Schneider,1972; Van Knippenberg & Van Shie, 2000). 본 연구에서는 R&D 인력의 전문적 정체성이 직무에 대한 만족도를 증가시킴을 밝혔고, 이 결과는 순수연구업무에 많은 시간과 노력을 투입하고 있는 연구원일수록 더 강하게 입증되었다. 또한, 순수연구업무 비중에 대한 초기의 기대치가 실제에 부합하는 연구원일수록 전문적 정체성과 직무에 대한 만족

Research Purpose
Science and engineering is one of the key areas that drive the development of current Korean economy. However, the quality of science and engineering outputs of Korea indicated by science citation indices is much less than that of more developed countries, despite recent large investment in R&D activities. This suggests that there may be another important success factors in R&D productivity in addition to the R&D investment, and it is critical to discover the factors. This study aims at exploring the factors that can improve R&D performance and effective ways to manage R&D professionals.
Research contents and findings
This study explored the effect of task specialization as a structural variable that can enhance R&D professionals’ job satisfaction and R&D performance. Knowledge workers such as R&D professionals tend to be career-oriented, rather than organization-oriented, so task specialization can be an important motivator for them. However, Korean R&D professionals tend to invest majority of their time on the activities other than research-oriented activities including research project development, market research, and administrative work. In this circumstance, they are likely to experience role ambiguity and role conflict which can eventually lead to job dissatisfaction and intention to leave the organization. In this research, I found that the degree of task specialization impacted Korean R&D professionals’ perception of role ambiguity and role conflict, which in turn led to less satisfaction with the job and decrease in R&D performance. Furthermore, I found the influence of met-expectation (i.e., to the extent that the R&D professionals’ expectations on task specialization has been met) on the R&D professionals’ degree of job satisfaction and the strength of professional identity.
Next, this study examined the impact of Korean R&D workers’ professional identity as a social factor on the level of job satisfaction. By professional identity, I mean the extent to which a worker perceives his or her work as a professional one, and the value the worker attaches to the work (Pratt & Dutton, 2000). Past research shows that knowledge workers exhibit higher performance when they possess professional identity or professionalism. Strong professional identity enhances job satisfaction which leads to higher performance. In this research, I revealed that R&D professional’s strong identity increased job satisfaction, and this relationship was stronger for those who invested most of his or time in research-oriented activities. Also, the R&D professionals whose initial expectation on task specialization was met experienced stronger professional identity and a higher level of job satisfaction. These findings suggest that the structural factor (i.e., task specialization) and the social factor (i.e., professional identity) interacts that, in result, helps our understanding of a more dynamic picture of R&D professionals’ identity and job satisfaction.
