본 연구는 최근 급변하는 글로벌 경영 환경 안에서 증가하는 직무요구 상황이 직무성과에 미치는 영향을 살펴보고 이 관계에서 직무열의의 매개효과를 실증적으로 밝혀내는 것에 목적을 두고 있다. 또한, 변혁적 리더십과 일의 의미가 직무요구와 직무열의, 직무성과와의 관계 안에서 어떠한 역할을 하는지를 확인함으로써, 향후 직장 내 직무열의를 증진과 직무성과 향상을 이끌어내는 방안을 모색하고자 하였다.
본 연구에서는 만 59세 이하 현재 재직 중인 남녀 직장인 중 상사가 있는 전일제 직장인 400명을 대상으로 설문을 시행하였으며, 회수된 400개의 설문 데이터를(유효 응답률 100%) SPSS v26.0과 Process Macro v4.3을 사용하여 분석하였다.
연구결과는 다음과 같다. 첫째, 직무요구는 직무성과와 유의미한 정적 상관이 있는 것으로 나타났다. 둘째, 직무요구가 직무성과에 미치는 영향에서 직무열의의 매개효과는 나타나지 않았으나, 직무열의의 세 가지 하위요인 중 활력과는 정(+)의 효과, 몰입과는 부(-)의 효과가 나타났고 반면에 헌신과는 유의하지 않았다. 셋째, 변혁적 리더십은 직무요구와 직무성과의 관계를 조절하였으며, 특히 직무요구 수준이 낮은 집단에서 변혁적 리더십 수준에 따른 직무성과 수준의 차이가 큰 것으로 나타났다. 넷째, 일의 의미는 직무요구와 직무성과의 관계를 조절하지 않았다. 다섯째, 직무요구가 직무열의에 미치는 영향에 변혁적 리더십의 조절효과는 유의하지 않았으며, 직무열의를 세 가지 하위요인인 활력, 헌신, 몰두로 나누어 살펴보았을 때도 변혁적 리더십의 조절효과는 나타나지 않았다. 여섯째, 직무요구가 직무열의에 미치는 영향에 일의 의미의 조절효과는 유의하지 않았다. 하지만 직무요구가 직무열의의 하위요인 중 하나인 헌신에 미치는 영향에서는 일의 의미의 조절효과가 유의하였으므로 직무요구는 일의 의미의 수준에 따라 헌신을 예측하는 것으로 나타났다.
본 연구에서는 첫째, 직무요구와 직무성과 사이에서 리더십의 영향력을 검증하여 직무요구가 낮은 상황에서 리더십의 영향력이 크다는 점을 확인하였다. 둘째, 직무요구가 큰 상황에서 일의 의미가 높다면 직무열의에 미치는 일의 의미의 영향력이 증가하는 조절효과를 검증하였다. 이 연구결과를 바탕으로 조직구성원의 직무열의를 높이고 궁극적으로 직무성과를 증진하는 경영 전략으로써 리더십과 일의 의미에 대한 조직 차원의 구체적인 이해와 실제적인 지원의 필요성을 규명하였다는 점에 시사점을 제공한다.

This study aims to verify the impact of increasing job demands on job performance in the rapidly changing global business environment and empirically examine the mediating effect of job engagement in this relationship. Additionally, the study seeks to identify the roles of transformational leadership and meaning of work in the relationships between job demands, job engagement, and job performance, ultimately exploring strategies to enhance job engagement and improve job performance in the workplace.
For this research, a survey was conducted with 400 full-time employees under the age of 59 who currently have a supervisor and are actively employed. The collected survey data (100% valid response rate) were analyzed using SPSS v26.0 and Process Macro v4.3.
The analysis results are as follows. First, job demands showed a significant positive correlation with job performance. Second, while the mediating effect of job engagement in the relationship between job demands and job performance was not significant, among the three sub-dimensions of job engagement: Vigor had a positive effect, Absorption had a negative effect, Dedication showed no significant effect. Third, transformational leadership moderated the relationship between job demands and job performance, with a particularly pronounced difference in job performance levels based on transformational leadership in groups with low job demands. Fourth, meaning of work did not moderate the relationship between job demands and job performance. Fifth, transformational leadership did not show a significant moderating effect on the relationship between job demands and job engagement. This non-significant result persisted even when analyzing the three sub-dimensions of job engagement (vigor, dedication, absorption) separately. Sixth, meaning of work did not moderate the relationship between job demands and overall job engagement. However, when examining dedication (a sub-dimension of job engagement), meaning of work showed a significant moderating effect. Specifically, job demands predicted dedication differently depending on the level of work meaning.
In the analysis results, the critical findings I highlight are as follows. First, it verified the influence of leadership on the relationship between job demands and job performance, confirming that leadership has a greater impact when job demands are low. Second, it tested the moderating effect of meaning of work by demonstrating that when job demands are high, the influence of meaning of work on job engagement increases.
Based on these findings, the study provides meaningful insights by highlighting the need for a more in-depth organizational understanding and practical support for leadership and meaning of work as management strategies to enhance employees' job engagement and ultimately improve job performance.
