스포츠조직 중간관리자의 조직충실도와 무사안일 형태와의 관계 = Relationship between Organizational Commitment and Shirking among Employees in Middle Management Positions in Sport Organizations

국문 초록 (Abstract)

스포츠 조직의 성공을 위해 중간관리자들의 충실도가 중요하다는 점을 인식하면서도 이에 관한 연구가 전무한 상태이다. 따라서, 본 연구는 스포츠조직 중간관리자들의 조직충실도와 무사안일 형태 관계를 파악하여, 조직에 대한 충실도를 높이며 무사안일한 형태를 줄일 수 있는 전략적 대안을 제시하는데 목적을 두었다. 서울시 소재 영리 및 비영리 스포츠센터에 근무하고 있는 대리급 이상 관장 이하의 중간관리자를 모집단으로 하여, 목적 표본 추출법 (Purposive sampling method)에 의해 118명으로부터 자료를 수거하여 분석하였다. 본 연구의 목적을 달성하기 위해 요인분석, 상관관계 분석, 회기분석 등을 실시하였다. 연구결과는 조직충실도가 투자적충실도, 규범적충실도, 감정적충실도로 구성된 다차원적인 개념임을 지지하였으며, 조직충실도의 각 하부요인들과 인구통계학적 특성 (수입, 나이, 근무년수, 학력)이 통계적으로 유의한 상관관계를 보이는 것으로 나타났다. 또한, 투자적충실도나 규범적충실도가 강하면 강할수록 무사안일 행태도 강하게 나타나는 반면, 감정적충실도가 강하면 강할수록 무사안일 행태는 약하게 나타났다. 중간관리자들의 조직충실도가 효과적인 스포츠조직 관리와 경영에 어떻게 영향을 미치는지 제시하였다.

Although middle managers' organizational commitment continues to capture the interest of researchers and practitioners alike, it has not been investigated at all in sport and leisure contexts. To address this void, this study examined the relationship between organizational commitment and shirking, suggesting strategic ways to increase organizational commitment and to reduce shirking among middle managers in sport organizations. Samples (n=118) were selected through purposive sampling method utilizing self-administered method. Allen and Meyer's (1990) instrument for measuring the organizational commitment was used, which was initially translated and validated by Park, Byun, and Chang (1995) in Korea. In the current study, factor analysis supports construct validity which is the most important form of validity. It was proved that the organizational commitment is composed of three dimensions, consisted of investment commitment, normative commitment, and affective commitment. Cronbach's alphas were used to analyze the reliability of the organizational commitment scales. The Cronbach's alphas for the organiational commitment scales were .82 for investment commitment, .79 for normative commitment, and .75 for affective commitment. It was also found that relationships do exist among dimensions of organizational commitment. One of the most striking findings of the present study is that dimensions of organizational commitment uniquely contributed to the prediction of shirking among middle managers in sport organizations. The authors discuss the implications surrounding these findings and offer several directions for future research.
