기존 연구에 의하면 상사를 대상으로 하는 상향환심행동은 조직 내 중간관리자 자신의 경력성공 및 승진을 위해서 도움이 된다고 한다. 하지만 이러한 정치적 행동이 가지고 올 수 있는 의도되지 않은 부정적 효과에 대한 연구는 간과되어 왔고, 상향환심행동에 대한 보다 완전한 이해를 위해서는 이러한 점에 대한 탐색이 요구된다. 이에 본 연구에서는 상향환심행동의 대상인 중간관리자의 상사뿐만이 아니라, 이러한 모습을 지켜볼 수 있는 관리자들의 부하들의 평가도 동시에 고려하였다. 환심행동의 대상인 중간관리자의 상사와는 달리, 관찰자로서의 중간관리자의 부하는 이러한 정치적 행위를 부정적으로 평가할 것으로 예측되었다. 또한 이러한 상향환심행동은 관리자 본연의 모습인 리더십 행위와 상호작용할 것으로 예측되었다. 총 81명의 팀장과 이들의 상사인 23명의 임원 그리고 이들의 부하인 377명의 팀원들로부터의 설문지에 바탕한 데이터를 획득하였다. 통계적 분석에 따르면, 중간관리자의 상향환심행동은 이들의 성과 및 승진가능성에 대한 상사인 임원들의 평가와 긍정적인 관계가 있었다. 또한 이러한 긍정적인 관계는 해당 중간관리자가 변혁적 리더십의 모습을 동시에 보일 때 더욱 크게 나타났다. 즉, 상향환심행동에 따른 긍정적인 평가가 이러한 바람직한 리더십에 의해서 더욱 강화되기 때문인 것으로 해석된다. 반면에 중간관리자의 상향환심행동은 이들 부하들의 성과 및 부서에 대한 몰입에 부정적인 영향을 끼쳤고, 이러한 부정적인 영향은 해당 중간관리자가 변혁적인 리더십을 보일 때 더욱 크게 나타났다. 상향환심행동이라는 개인적 이익을 위한 정치적 행위와 바람직한 리더십과의 모순성 그리고 진정성에 대한 의심이 그 부정적 효과를 더욱 강화한 것으로 해석된다. 중간관리자가 갖고 있는 상사로서 그리고 부하로서의 이중적인 지위 및 역할 그리고 이러한 모순적 이중성이 갖고 있는 상이한 양측면을 실제 기업 현실 속에서 살펴보고자 하였다.

Research has shown that leaders who ingratiate themselves with their supervisors tend to get an upper hand in achieving career success. Unfortunately, however, there may be negative unintended consequences of leaders’ ingratiation that need to be recognized to develop a more complete view of the phenomenon. Observers of ingratiation tend to react more negatively in comparison to ingratiation targets, and thus, followers’ reactions to ingratiation may be quite different from the reaction of the leader’s supervisor. Ingratiation may also interact with other leader behaviors in ways that amplify or diminish its influence on supervisor and follower reactions. To explore these issues, we develop and test a multilevel model that contrasts effects of leaders’ (n = 81) ingratiation on their supervisors (n = 23) and followers (n = 377). Our findings reveal that leaders’ ingratiation positively affects supervisor assessments of their performance and promotability, and that this effect is strengthened for leaders who also exhibit high levels of transformational leadership. In contrast, leaders’ ingratiation negatively impacts the performance and commitment of followers, but only for leaders who also display high levels of transformational leadership.
