This study empirically examines the effect of startup employees’ emotional intelligence on organizational commitment through the mediating roles of self-efficacy, a psychological resource, and entrepreneurial orientation, a behavioral and attitudinal factor, using Structural Equation Modeling (SEM). Focusing on the structural characteristics of startup environments—marked by uncertainty and resource constraints—the study aims to systematically elucidate the mechanism through which emotional intelligence is translated into organizational commitment, highlighting the critical role of employees’ emotional capabilities and psychological capital in organizational sustainability and performance.
In the research model, emotional intelligence was conceptualized as a multidimensional construct comprising self-emotion appraisal, others’ emotion appraisal, emotion regulation, and emotion utilization, and was specified as the independent variable, while organizational commitment was set as the dependent variable. Self-efficacy and entrepreneurial orientation were incorporated as mediating variables to test multiple mediation pathways. The analysis was conducted using survey data collected from 286 startup employees in Korea. Statistical analyses were performed using SPSS 26.0 and AMOS 22.0, following a sequential procedure of descriptive statistics, confirmatory factor analysis, and structural equation modeling.
The results indicate that the relationship between emotional intelligence and organizational commitment is more effectively explained through a multiple mediation structure involving self-efficacy and entrepreneurial orientation rather than through a single direct pathway. In this study, pathways in which the direct effect on organizational commitment was not statistically significant, while only the indirect effects through self-efficacy and entrepreneurial orientation were significant, were interpreted as exhibiting full mediation. Among the sub-dimensions of emotional intelligence, others’ emotion appraisal failed to achieve statistical significance during the analysis process and was therefore excluded from the final model. Emotion regulation and emotion utilization did not show significant direct effects on organizational commitment; however, significant indirect effects were identified when mediated by self-efficacy and entrepreneurial orientation.
Furthermore, the empirical findings reveal that self-efficacy and entrepreneurial orientation function not only as independent mediators but also as complementary factors that jointly strengthen the effect of emotional intelligence on organizational commitment. This suggests that organizational commitment can be maximized when self-efficacy and entrepreneurial orientation operate synergistically, and that the influence of emotional intelligence extends beyond emotional competence alone, transferring into organizational attitudes through the activation of psychological beliefs and behavioral orientations.
The primary academic contribution of this study lies in extending existing theoretical explanations by conceptualizing the relationship between emotional intelligence and organizational commitment as a multiple mediation structure rather than a simple linear association. Specifically, the study proposes a process-oriented mechanism in which the effects of emotional intelligence unfold through a sequential pathway of emotional competence, psychological resources, behavioral and attitudinal orientations, and ultimately organizational commitment.
Nevertheless, this study has limitations. As the analysis is based on cross-sectional survey data, it does not fully capture the temporal dynamics of causal relationships among variables. In addition, the use of measurement scales originally developed in foreign contexts limits the extent to which contextual validity for Korean startup organizational culture can be fully ensured. Future research is encouraged to adopt longitudinal research designs and qualitative methodologies to more precisely analyze changes in variable relationships over time, and to develop context-specific measurement instruments tailored to the Korean startup environment in order to enhance external validity.
