The development of information and communication technologies enabled
the employees to perform their tasks anytime and anywhere, and the
appearance of education and training was also diversified in various forms
such as formal learning, informal learning, and non-formal learning. The
companies are still offering the traditional formal learning-oriented education
and training programs, however, skepticism is growing whether the companies
have achieved the goal from the education and training as planned, or the
behavior at the job of the members have changed through education and
training. In addition, various studies concluded that the large enterprises are
using the traditional collective training, but small and medium-sized
enterprises are using informal, non-formal learning, and formal learning to
develop of workers' abilities. As a result, providing workplace learning is an
opportunity for members of the organization to increase their capabilities and
it can help to solve problems in performing their tasks.
In this regard, the work and learning dual system were introduced in
Korea since 2014 to nurture the field-worked talent and improve the
traditional theory-oriented education. Various education and training related to
workforce skill development are important factors to secure the
competitiveness of the organization and exerts influence on the achievement
of the organization. The report said that the higher inflow of members of the
organization led to the higher performance of the members. If a member of
an organization is immersed and attached to his or her job, he or she will
perform better in his or her job. However, the companies have concerns
about the members are leaving the jobs as opposed to the result of their
education and training. Even if the companies have achieved the desired job
performance improvement through the work and learning dual system, they
will be reluctant to invest in education and training if the education and
training only increase the chances of leaving the jobs.
This study aims to identify the relationship between the satisfaction rate of
the education training, work engagement, and turnover intention from the
various aspects of the work and learning dual system. Furthermore, this study
will be able to provide empirical results that can explain the stated
objectives.
To this end, 340 respondents who studied in the work and learning dual
system participated in the survey to identify structural relationships regarding
the satisfaction rate of the education and training, work engagement and
turnover intention.
The study found that the satisfaction of learning workers who participated
in the education and training program through the work and learning dual
system shows a statistically significant static(+) effect on the work
engagement, and the statically significant negative(-) effects on turnover
intention. The result proved that the static effect on work engagement
resulted from the work and learning dual system also made the statistically
significant negative (-) effect on the turnover intention. The mediated effect
of the work engagement between the satisfaction rate of the education and
training and the turnover intention of learning workers was a statistically
significant static(+) effect. In conclusion, this paper presented academic and
practical implications drawn based on the result of research and also stated
suggestions regarding the future research.
