본 연구는 중소기업에 재직 중인 청년 임금근로자를 대상으로 임금이 시간의 흐름에 따라 어떠한 변화궤적을 보이는지를 종단적으로 분석하고, 이러한 임금 변화궤적에 영향을 미치는 개인 특성 요인과 기업 특성 요인을 산업 분류와 기업 소재지의 관점에서 규명하는 데 목적이 있다. 본 연구는 중소기업 재직 청년 근로자의 임금이 재직 기간 동안 어떻게 변화하는지, 그리고 그 변화 양상이 기업이 속한 산업과 지역에 따라 어떻게 달라지는지를 분석함으로써 청년 노동시장의 구조적 특성을 보다 입체적으로 조명하고자 하였다.
이를 위해 본 연구는 한국고용정보원이 제공하는 청년패널조사(YP2007) 자료 중 2017년부터 2020년까지의 4개 연도 자료를 활용하였다. 분석 대상은 2017년 기준 만 19세 이상 39세 이하의 청년 임금근로자 중 중소기업에 재직하며, 4년간 동일한 직장에서 동일 직무를 수행한 744명으로 한정하였다.
분석을 위해 한국표준산업분류 10차 대분류를 기준으로 2차산업, 생산자·유통 서비스업, 개인 서비스업의 세 집단으로 산업을 구분하였고, 수도권, 광역시, 그 외 지역의 세 범주로 기업 소재지를 분류하였다.
분석 방법으로는 임금의 시간적 변화를 추정하고 개인 간 차이를 동시에 설명할 수 있는 잠재성장모형(Latent Growth Modeling)을 적용하여, 무조건 잠재성장모형과 조건 잠재성장모형을 단계적으로 분석하였다.
분석 결과, 첫째, 중소기업 재직 청년 임금근로자의 임금 변화는 모든 분류에서 이차함수 형태의 변화궤적을 보이는 것으로 나타났다. 이는 임금이 전반적으로 상승하는 추세를 보이지만, 일정 시점 이후 상승 속도가 완만해지거나 일부 집단에서는 감소하는 구간이 존재함을 의미한다. 이러한 결과는 청년 근로자의 임금 상승이 선형적인 형태를 보이며 지속적으로 상승하기보다는 노동시장 환경과 외부 충격의 영향을 받아 비선형적으로 전개된다는 점을 시사한다.
둘째, 개인 특성 요인의 영향 분석 결과, 성별과 연령은 다수의 산업 및 지역 집단에서 임금 초기치에 유의한 영향을 미쳤으며, 남성 및 연령이 높은 청년 근로자일수록 초기 임금 수준이 높은 경향을 보였다. 전공과 직무의 일치도는 특히 생산자·유통 서비스업과 수도권 집단에서 임금 초기치에 정적인 영향을 미쳐, 해당 산업과 지역에서 전공 기반 직무 매칭의 중요성이 상대적으로 크게 작용함을 확인하였다. 반면, 직업교육훈련 경험과 신규 자격증 취득 여부는 일부 집단에서 초기 임금에 부적인 영향을 미치거나 변화율에 상이한 효과를 보여, 훈련 및 자격의 임금 효과가 산업과 기업 환경에 따라 이질적으로 나타남을 시사하였다.
셋째, 기업 특성 요인의 경우, 사회보험 가입 수준과 부가급여 제공 여부는 모든 산업 및 지역 집단에서 임금 초기치에 정적인 영향을 미쳐, 중소기업이라 하더라도 제도적 복지 수준이 높은 기업일수록 청년 근로자에게 더 높은 임금을 제공하는 경향이 있음을 확인하였다. 반면, 일부 산업에서는 사회보험 및 보조·지원 제도가 임금 변화율을 둔화시키는 효과도 관찰되어, 기업의 비용 부담과 임금 상승 간의 상호작용 가능성이 제기되었다.
종합적으로 본 연구는 중소기업 재직 청년 임금근로자의 임금 변화가 개인의 인적자본 특성뿐만 아니라 산업 구조, 기업 소재지, 복리후생 수준 등 기업과 노동시장 환경 요인의 영향을 동시에 받는 복합적 과정임을 실증적으로 규명하였다. 이러한 결과는 청년층의 중소기업 기피 현상을 완화하고 장기근속을 유도하기 위해 산업 및 지역별 특성을 고려한 차별화된 임금, 복지 정책, 전공·직무 매칭 기반 인적자원 개발 전략, 그리고 중소기업의 제도적 복지 강화를 지원하는 정책적 개입이 필요함을 시사한다. 본 연구는 청년 노동시장의 구조적 이질성을 종단적으로 분석했다는 점에서 학문적 의의를 가지며, 향후 청년 고용정책 및 중소기업 인력 지원 정책 설계에 실증적 근거를 제공한다.

This study aims to longitudinally examine wage trajectories among young wage workers employed in small and medium-sized enterprises (SMEs) and to identify the individual- and firm-level factors influencing these wage trajectories, with a particular focus on industrial classification and firm location. By analyzing how wages of young workers in SMEs change over their employment period and how these patterns differ across industries and regions, this study seeks to provide a more nuanced understanding of the structural characteristics of the youth labor market.
For this purpose, the study utilizes data from the Youth Panel Survey 2007 (YP2007) provided by the Korea Employment Information Service, covering four waves from 2017 to 2020. The analytical sample consists of 744 young wage workers aged 19 to 39 as of 2017 who were employed in SMEs and continuously worked in the same firm and job position for four consecutive years. Industries were classified into three groups—secondary industry, producer and distribution services, and personal services—based on the 10th revision of the Korean Standard Industrial Classification. Firm location was categorized into three regions: the Seoul Metropolitan Area, metropolitan cities, and other regions.
Latent Growth Modeling (LGM) was employed as the main analytical method to estimate wage trajectories over time and to simultaneously explain inter-individual differences. Both unconditional and conditional latent growth models were estimated in a stepwise manner.
The results reveal several key findings. First, wage trajectories of young wage workers in SMEs exhibit a quadratic functional form across all industrial and regional categories. While wages generally show an upward trend over time, the rate of increase tends to slow down after a certain point, and in some groups, wages even decline. This suggests that wage growth among young workers does not follow a continuous linear pattern but rather evolves nonlinearly in response to labor market conditions and external shocks.
Second, analyses of individual-level factors indicate that gender and age significantly affect initial wage levels across most industries and regions, with male workers and older youth tending to earn higher starting wages. Major–job matching has a positive effect on initial wages, particularly in producer and distribution services and in the Seoul Metropolitan Area, highlighting the importance of education-based job matching in these contexts. In contrast, participation in vocational training and the acquisition of new certifications show negative effects on initial wages or heterogeneous effects on wage growth rates in certain groups, implying that the wage returns to training and credentials vary by industry and firm environment.
Third, firm-level factors such as social insurance coverage and the provision of fringe benefits positively influence initial wage levels across all industries and regions, indicating that SMEs with higher levels of institutional welfare tend to offer higher wages to young workers. However, in some industries, social insurance and supplementary support schemes are associated with slower wage growth rates, suggesting a potential interaction between firms’ cost burdens and wage progression.
Overall, this study empirically demonstrates that wage trajectories of young wage workers in SMEs are shaped by a complex interplay of individual human capital characteristics and firm- and labor market-level factors, including industrial structure, firm location, and welfare provisions. These findings underscore the need for differentiated wage and welfare policies that reflect industrial and regional contexts, as well as for human resource development strategies based on major–job matching and institutional support for SMEs. By adopting a longitudinal approach to capture structural heterogeneity in the youth labor market, this study contributes to the existing literature and provides empirical evidence to inform youth employment policies and SME workforce support strategies.
