지방공무원의 직무요인이 직무태도와 조직시민행동에 미친 영향 = The Effects on the Work Attitude and Citizenship behavior of Work Factors in Local Officers

국문 초록 (Abstract)

본 연구는 지방공무원의 직무요인이 직무태도인 자기효능감과 조직몰입 및 직무만족에 미치는 영향관계를 검증하며, 궁극적으로 조직시민행동에 영향을 미치는 인과관계를 분석한다. 또한 지방공무원의 직무요인이 직무태도인 자기효능감, 조직몰입, 직무만족에 미치는 영향관계와 조직시민행동에 미치는 영향은 행정직 공무원과 사회복지 담당공무원에 따라 다르게 미칠 것이라고 본다. 분석결과 지방공무원의 직무요인에 대한 변수인 보상체계를 제외한 업무구조, 동료관계, 조직풍토, 임파워먼트가 자기효능감과 조직몰입 및 직무만족에 부분적으로 유의미한 영향을 미치는 것으로 나타났다. 자기효능감은 조직몰입과 조직시민행동에 영향을 미치고, 조직몰입은 조직시민행동에 영향을 미치는 것으로 나타났다. 본 연구의 목적인 지방공무원의 직무요인이 직무태도와 조직시민행동에 미치는 다양한 변수들의 상대적 영향력을 실증적 인과관계로 규명하였다.

다국어 초록 (Multilingual Abstract)

This study examines the impact of the work attitude(self-efficacy, organizational commitment, job satisfaction) of work factors in local officers. The result could be summarized as follows: first, work structure, co-worker relationship, impowerment in local officers affected self-efficacy; second, work structure, impowerment in local officers affected organizational commitment; third, work structure, co-worker relationship, organizational mood, impowerment in local officers affected job satisfaction; the forth self-efficacy affected job satisfaction and citizenship behavior. The last organizational commitment affected only citizenship behavior. The reward system, work structure, co-worker relationship, organizational mood, impowerment of work factors which are analysis on the control effects to the impact of the work attitude and citizenship behavior in local officers differ significantly.
