    The intrapreneurship is emerging as a core competitiveness that can overcome threatening environmental factors and seek out new growth engines. It is different from the concept of the entrepreneurship that is limited to stat-up and means that employees have the entrepreneurial spirit in the existing firm. The current study focused on proactive personality and career adaptability as antecedents of intrapreneurship. The former is a fundamental factor of the person's behavior and the latter is a capacity that emphasizes on adaptation to the turbulent work environment. Survey data consisted of 372 employees collected from three companies belonging to one conglomerate of companies, which are judged to be identical in value system. The results demonstrated both proactive personality and career adaptability had the significant influences on intrapreneurship. Career adaptability partially mediated the relation of proactive personality to intrapreneurship. In addition, the mediating effect of career adaptability was found to be stronger for those employees with high rather than low proactive personality using a moderated mediation approach. This pioneer study will suggest the academic and practical implications by explaining the main variables in personality theory and career development theory as the antecedents of intrapreneurship. In particular, the findings suggest that the organization should make strategic efforts to motivate, develop and cultivate intrapreneurship. It is very critical because intrapreneurship can lead organizational survival and growth as the competitive human resources that implement new business, innovativeness, self-renewal activities. The limitations of this study as well as the proposals for future research are suggested in the end.

    사내기업가정신은 기업가정신을 창업 맥락에 국한시키지 않고 조직에 기업가정신을 내재화함으로써 위협적 환경 요소를 타개하고 신성장 동력을 모색할 수 있는 핵심 경쟁력으로 부상하고 있다. 본 연구는 사내기업가정신에 영향을 미치는 주요한 선행요인을 밝히고자, 개인의 행동에 근원적 요인인 성격기질 중 주도적 성격과 업무 환경의 불확실성을 극복하려는 경력적응성에 중점을 두고 진행하였다. 가치체계가 동일하다고 판단되는 하나의 대기업그룹에 소속된 3개 계열사의 비보직자 372명을 대상으로 연구한 결과, 기업이 영위하는 업의 특성과 관계없이 조직구성원의 주도적 성격이 사내기업가정신에 유의미한 영향을 미치며, 이들 관계에 경력적응성의 매개효과도 확인하였다. 또한 주도적 성격이 높을수록 경력적응성이 사내기업가정신으로 발현되는 가능성을 더 제고하는 긍정적인 조절효과도 검증되었다. 성격이론과 경력개발이론에서의 주요한 변인을 사내기업과정신의 선행요인으로 구명함으로써 본 연구의 학술적, 실무적 공헌을 기대한다. 특히, 본 연구의 결과는 조직이 사내기업가를 발굴·양성·육성하는 데 전략적인 노력을 기울여야 함을 시사한다. 조직의 사내기업가들은 불확실한 경력환경에 주도적으로 적응하면서 신사업, 혁신, 공동결행, 쇄신 등의 탐험활동을 전개하는 경쟁력 있는 인적자원으로서 기업의 생존과 성장을 견인할 수 있기 때문이다. 더불어 발전적 후속 연구를 위한 제언과 본 연구의 한계점을 제시하였다.
