경찰관의 업무적 자아효능감이 직무만족과 조직몰입에 미치는 영향 = The Influence of Police Officers' Self-efficacy on Their Job Satisfaction and Organizational Committment

Self-efficacy is defined as self-confidence on how consistently an individual can continue his/her efforts necessary to achieve goals in a given situation. Starting from the field of educational psychology, studies on self-efficacy have been actively researched in the fields of personnel and organizational management. The study on self-efficacy in the field of police administration, however, this is still in the beginning stage. This study recognizes self-efficacy as one of essential qualifications that police officers are to be equipped with in order to conduct their duties successfully in their task environments of which characteristics of complexity, difficulty, riskiness, and abruptness become more and more evident. Through empirical research, this study measures the level of police officers' self-efficacy and examines the influence of self-efficacy on job-satisfaction and organizational commitment.The data for this study was collected through surveys conducted on 314 police officers serving in Busan Metropolitan City. The findings of this study can be summarized as follows: First, through mean analyses, this study found that even though police officers maintain considerably high level of self-efficacy overall, police officers working for the detective departments havelower level of self-efficacy than those who are working for the other departments, and lower-level police officers have lower level of self-efficacy than their counterparts. Second, multi-variate regression analyses reveal that self-efficacy has a positive influence on job-satisfaction and organizational commitment. Based upon these findings, this study stresses the importance of self-efficacy in police management and proposes several policy means to increase the self-efficacy level of police officers.

국문 초록 (Abstract)

자아효능감은 주어진 상황 속에서 자신이 얼마나 능력을 발휘할 것인가에 대한 스스로의 판단인 동시에 목적달성에 필요한 행동을 지속적으로 수행할 수 있는가에 대한 신념이라고 볼 수 있다. 자아효능감에 대한 연구는 교육심리학 분야를 필두로 인사관리나 조직관리 분야에서 활발히 진행되고 있으나 경찰 행정 분야에서는 본격적인 연구가 진행되고 있지 않다. 본 연구는 복잡성, 난해성, 위험성, 돌발성이 두드러지고 있는 경찰 업무환경에서 경찰관이 성공적으로 업무를 수행하기 위해 필수적으로 갖추어야 할 자질 중의 하나라고 인식하고, 실증연구를 통해 경찰관의 업무와 관련한 자아효능감 수준을 측정해 보고 이 변수가 경찰관들의 직무 및 조직에 대한 태도라고 볼 수 있는 변수인 직무만족과 조직몰입에 어떠한 영향을 미치는지를 분석하였다. 부산광역시에 근무하는 경찰관 314명을 대상으로 실시한 설문조사 자료를 분석하여 다음과 같은 사실을 발견하였다. 첫째, 평균값 분석을 통해 경찰관들은 상당히 높은 수준의 자아효능감을 유지하고 있으나 수사․형사 부서 소속 경찰관들의 자아효능감이 타부서 소속 경찰관들의 자아효능감에 비해 상대적으로 낮으며, 상위직에 비해 하위직 경찰관들의 자아효능감이 낮음을 발견하였다. 둘째, 다중회귀분석을 통해서는 자아효능감이 직무만족과 조직몰입에 유의미한 정(+)의 영향을 미치고 있음을 발견하였다. 본 연구는 이러한 연구결과들을 바탕으로 경찰 조직관리에 있어서도 경찰관들의 자아효능감에 주의를 기울일 필요가 있음을 강조하였고, 특히 수사․형사 부서 소속 경찰관들과 하위직 경찰관들의 자아효능감을 증진시킬 수 있는 방안이 강구되어야 함을 지적하였다.
