      적응수행에 대한 개인 및 팀 수준의 영향: 다수준(multilevel) 접근법의 적용 = Adaptive Performance and Its Individual and Team-Level Antecedents: From a Multilevel Approach

      본 연구는 조직행동의 준거로 적응수행의 본질을 분석하는데 그 목적이 있다. 적응수행은 조직의 여러 수준에서 발견되는 행동이므로, 결정적인 질문은 개인 적응수행이 팀 적응수행에 어떻게 공헌하는지에 관한 것이다. 다수준 접근법을 통하여, 본 연구는 팀 적응수행을 개인 적응수행의 영향을 받는 상향 승화 과정 (bottom-up emergence)으로 개념화 하였다. 교차수준 영향도 제안하여, 팀 특성 (팀 학습풍토와 팀 효능감)이 개인의 지속학습활동과 개인 적응수행 간 관계에 주는 영향을 검증하고 준거변인의 승화에 대한 영향도 분석하였다. 고위험 직종인 전기설비 수리팀을 대상으로 한 연구결과는 두 수준간 적응수행의 배합 (composition) 모형을 대체로 지지하였으며, 지속학습의 영향과 팀 학습풍토의 직접적인 영향이 유의미한 것으로 나타났다. 이 연구는 직무수행 개념의 확장을 시도하였으며, 개념을 검증하는데 있어서 다수준 이론과 분석방법을 적용함으로써, 개인수준의 데이터로 상위수준의 구성체를 추정하는데 오류를 극복하였다. 연구과제의 미래방향과 조직에서 활용방안을 논의하였다
