    This study investigates the effect of hotel firms’ digital transformation on hotel employees’ job performance, focusing on the mediating role of digital adaptability. Survey data were collected from 214 employees working at 3- and 4-star hotels in the Seoul metropolitan area and analyzed using confirmatory factor analysis, structural equation modeling, and mediation tests. The results indicate that the perceived level of digital transformation has a positive and significant impact on job performance, suggesting that it functions as a critical driver of individual-level outcomes. Digital transformation also positively influences employees’ digital adaptability, implying that organizational digital infrastructure and support systems contribute to developing employees’ capabilities. Although digital adaptability shows a partially positive association with job performance, its mediating effect is not statistically significant. These findings suggest that digital transformation primarily enhances job performance through improvements in work processes and job resources, while the indirect pathway via digital adaptability has yet to fully emerge. Based on these results, the study discusses theoretical and managerial implications and outlines directions for future research.
