Effective human resource management" of companies from the past to the present is a factor that directly
affects their future, growth, and corporate performance." In order to achieve outstanding management performance and maximize the performance of employees and managers, companies are looking for various ways to understand the characteristics of corporate members and enhance their utilization. This study aims to provide concrete alternatives that can be used atthe corporate level by empirically analyzing how "organizational validity" can be a medium in the effects of workers' "organizational fairness awareness" and "management performance." For the purpose of research, the collection and analysis of domestic and foreign references and other data on 'organizational fairness', 'organizational validity', 'management performance', etc. were established. We also compared literature studies and empirical studies as analytical tasks, and adopted questionnaire survey methods as empirical researchers. The questionnaire distributed Google's online questionnaire to a total of 395 members of a total of 28 Korean companies currently in business in Vietnam. Although the number of questionnaires was 530, only 429 of them were recovered, and the final total of 369 questionnaires were removed from the unfaithful answer questionnaire. The survey was conducted by the Judgment Sampling Method and the collected questionnaires were validated through SPSS to verify the hypothesis of this work through the verification of the mediated effect with factors, reliability, correlation, and regression. We also proceed through regression of SPSS and mediated role validation in the mediated effect analysis phase. In summary of the results of the study accordingly, it is as follows. First, the results of the multi regression analysis are as follows to verify that "fairness" recognized by Vietnamese workers at Korean companies operating in Vietnam affects "organizational performance." Statistical results show that the relationship between the sub-range of organizational fairness (① distribution fairness, procedural fairness, interaction fairness) and subordinate variables (management performance) as independent variables has a significant positive effect on distribution fairness and interaction fairness. However, procedural fairness showed no statistically significant effect. As a result, Vietnamese workers were more interested in distributional fairness or mutual respect and consideration between superiors and subordinates than procedural fairness. Therefore, companies that employ Vietnamese workers are expected to need personnel management and in-house policies that take advantage of this. Second, the relationship between 'organizational fairness' and 'organizational validity' has a statistically significant positive effect on job satisfaction, all three factors of organizational fairness (distribution fairness, procedural fairness and interaction fairness). On the other hand, verification of whether three factors of organizational fairness affect organizational immersion found that only distributional fairness and interaction stickiness had a statistically significant positive effect on organizational immersion, and that procedural fairness did not affect organizational immersion. Depending on these results, the more members of Korean companies recognize the distribution process, interaction, and procedural processes, and reflect them in the organizational culture, the more satisfied they are with their members' duties. In other words, we can see that the recognition of the distribution process and the interaction process affects 'organizational immersion', which is loyalty to the organization. Therefore, it can be seen that Korean companies operating in Vietnam should be appropriately distributed wages and rewards as appropriate as their members' roles to improve job satisfaction and organizational immersion, and minimize cultural differences in relationship and communication between bosses and members. Third, the relationship between 'job satisfaction', 'organization immersion' and 'management performance', which are the scope of organizational validity, was shown to have a statistically significant influence on the positive positive. The organization immersion regression coefficient (beta) is high, and it has been shown that there is a mutual impact relationship, and job immersion has a significant impact on management performance. In other words, groups with high evels of organizational immersion showed higher management performance of the company compared to those with low levels. Fourth, the effect of fairness recognised by members of the organization on management performance is as follows: At the stage of verifying the mediating role of organizational validity, the factors of fairness such as "distribution fairness" and "mutual fairness" directly affected management performance, but "procedural fairness" does not affect management performance. It also conducted a regression analysis to see if job satisfaction and organizational immersion, which are organizational validity variables, have a direct effect on management performance. As a result, job satisfaction did not affect management performance, while organizational immersion affected management performance. Based on these results, two factors were eliminated in the three-stage regression because procedural fairness has no direct effect on management performance when verifying the last hypothesis and similarly, job satisfaction does not affect management performance. The results of the regression show that when tissue immersion enters together, beta values of the distribution process and management performance were lower than steps 3 and 2 and showed statistical significance, indicating that there was a partial mediating effect. However, beta values of interaction fairness and management performance were found to be less significant and less significant when compared to phases 3 and 2. Therefore, it could be judged that organizational immersion was a complete medium for the impact of interaction fairness on management performance. These results show the characteristics of Vietnamese workers in Korean companies operating in Vietnam. Vietnamese workers were found to have a greater impact on their self-esteem than on the financial level, such as their contributions to the growth process of companies and personal development through respect and recognition as a person. In a survey related to the general characteristics of this study, internal experts who are well aware of the business characteristics of the company were participated and surveyed Vietnamese workers of Korean companies operating in Vietnam.
