The purposes of this study were to understand the influence of culinary staff`s roll stress in deluxe hotel upon job satisfaction and organizational commitment, and to empirically analyze whether career and gender plays a moderating role between both the relations of the role stress and job satisfaction. Based on total 316 employees obtained from the empirical research, this study reviewed reliability and fitness of research model and verified total 4 hypotheses with Amos program. The hypothesized relationships in the model were tested simultaneously by using a structural equation model(SEM). The proposed model provided an adequate fit to the data, X2 559.357(df 261), p<0.001, CMIN/df 2.143, RMR .119, GFI .877, AGFI .847, NFI .902, CFI .945, RMSEA .060. The model`s fit, as indicated by these indexes, was deemed satisfactory; thus, it provided a good basic for testing the hypothesized paths. SEM resulted that the role conflict(β=-.188, p<0.05), role ambiguity(β=-.167, p<0.05) in hotel showed a negative significant influence on job satisfaction. Also, job satisfaction(β=.639, p<0.001) had a positive significant influence on organizational commitment. Limitations and future research directions are also discussed.
