조직구성원의 메타인지가 직무열의에 미치는 영향: 역할확장 자기효능감의 매개효과를 중심으로 = The Effect on Metacognition on Job Engagement : Medication Effect of Role Breath Self-efficacy

국문 초록 (Abstract)

본 연구는 조직구성원의 메타인지가 직무열의에 긍정적인 영향을 미치는 유효성을 확인하고 그러한 관계에서 역할확장 자기효능감의 매개효과를 통한 메커니즘을 규명하고자 하였다.
동일방법편의를 해결하고자 독립변수와 종속변수는 시차를 두고 측정하였고, 연령, 직급 및 정서 상태를통제변수로 적용하여 변수 간의 관계를 명확하게 검증하고자 하였다. 가설 검증을 위해서 300인 이상 기업에근무하는 다양한 직장인 478명을 대상으로 설문을 진행하였다.
연구 결과 첫째, 구성원의 메타인지는 직무열의에 유의한 정(+)의 관계가 확인됐다. 둘째, 역할확장 자기효능감은 메타인지와 직무열의 간의 정(+)의 매개효과가 있는 것으로 검증되었다. 이는 구성원의 메타인지가높을수록 직무열의가 향상되며, 메타인지가 높은 구성원은 역할확장 자기효능감을 높게 경험하고 이러한개인의 인지 역량과 심리상태의 특성이 직무에 대한 자발적이고 긍정적인 태도에 영향을 주어 직무열의가향상되는 것으로 해석할 수 있다.
본 연구는 국내 경영학 분야에서 실증연구가 부족했던 메타인지에 대하여 최근의 조직 이슈와 관련 있는역할확장 자기효능감 및 직무열의 간의 인과 관계를 규명함으로써 기존의 연구를 확장하는 데 의의가 있다.
이와 관련 이론적, 실무적 시사점을 제시하고 향후 연구에 대한 발전 방향을 제시하였다.
