목회자 탈진의 요인 분석에 관한 연구 = The Study on the Factor Analysis of the Burnout of Pastors

국문 초록 (Abstract)

목회 현장에 있는 목화자라면 누구나 다 스트레스를 경험할 수 있다. 그렇다고 스트레스가 모든 목회자에게 항상 문제를 일으키는 것은 아니다. 그러나 이를 무시하거나 효과적으로 해결하지 못하고 만성적으로 누적될 경우에는 탈진 현상이 나타날 수 있다. 특히 목회자의 가정이 안정적이지 못하고 부부관계가 원만하지 못할 시 목회자의 탈진을 흡수 할 수 있는 완충 역할을 상실하기 때문에 결국 탈진으로 이어지기 쉽다.
본 연구는 목회자의 탈진에 대한 이론적 근거와 조사를 바탕으로 목회자 탈진의 실태 및 현황을 알아보고, 목회자 탈진에 영향을 미치는 요인들을 분석함으로써 목회자의 탈진과 목회자의 가정생활과는 어떠한 상관관계가 있는가를 알아보기 위해서 SPSS 프로그램을 사용하여 분석하였다.
본 연구에서 얻어진 결과는 다음과 같다.
목회자의 탈진에 영향을 미치는 요인은 목회사역에서 오는 스트레스가 아니고 대인관계, 특히 목회자 가정의 어려움으로 나타났다. 따라서 목회자의 가정이 경제적으로 안정적이고 건강한 부부관계를 유지할수록 목회에서 오는 스트레스를 가정이라는 보금자리와 울타리를 통하여 완충작용을 할 수 있지만 그렇지 못할 경우 목회자에게 목회사역으로부터 오는 스트레스와 목회자 가정이 갖고 있는 역기능성이 맞물려 목회자의 탈진을 가속시키거나 악화시킨다.
목회자는 교회를 돌보는 자이다. 다른 사람을 돌보기 위하여 먼저 자신의 가정을 돌보지 않으면 안 된다. 그런데 지금까지의 한국교회는 목회자가 자기 가족의 희생을 볼모로 교회성장과 부흥을 위해 전력투구를 해왔다는 사실은 주지의 사실이다. 본 연구에서도 목회자의 가정경제가 목회자의 탈진에 영향을 미치는 것으로 드러났다.
이상의 연구결과를 기초로 다음과 같은 제언을 하고자 한다.
한국교회의 당면한 모든 문제의 근원에 있는 교회의 양적 성장을 통하여 목회자의 안정을 찾으려는 목회자 개인의 왜곡된 사고를 바꾸어야 한다. 바로 교회의 토양을 바꾸는 작업을 주님 오실 때까지 지속적으로 해야 한다(ecclesia semper reformanda). 교회성장의 열쇠가 되는 교회의 질에 역점을 두는 교회구조로의 탈바꿈만이 한국교회의 과제임을 알 수 있다.
사역뿐만 아니라 목회자의 가정생활에서도 목회자의 진심이 드러남을 인식하는 계기가 되어야 한다.

다국어 초록 (Multilingual Abstract)

Every pastor in the field of ministry would experience the stress, which, however, is not necessarily always causing troubles to all pastors. Yet, the failure to recognize or effectually respond to the stress would result an accumulation of chronic stress and consequent burnout. Particularly, when there is instability in his family and marital relationship, the pastor loses his buffing zone that can absorb his stress, and easily, or eventually, ends up with being burnout.
The purpose of this study is to understand the relation between the pastoral burnout and family life. Therefore, the researcher examined, based on the theoretical background and other research results in the past, the reality and present conditions of pastoral burnout, and analyzed its influential factors. The SPSS program is used for the analysis.
The result is as follows.
The main source of pastoral stress is found to be the human relationship, specifically, the family problem, rather than pastoral ministry. The family with economic stability and healthy marital relationship functions as a buffing zone that absorbs the pastor's stresses and a shelter that protects him from burnout. Otherwise, the stress from the ministry is loaded upon the dysfunctional family which cannot take it, and the burnout accelerated or worsened.
The pastor is the one who cares the church. He must first care for his own family in order to be able to care others. Such principle has been very much ignored so far in the Korean church: most pastors have sacrificed their own families for the sake of the church growth and expansion. The study result clearly shows that such carelessness and consequent crisis in family economy would cause the pastor to be burnout.
Based on the result, I would like to make a suggestion as follows.
There must come a major correction on a distorted idea of the pastors who would pursue satisfaction and comfort from the church's quantitative growth, which can never function as a solution to their stressed souls. That is, the constitution of the church must be reformed consistently until the Lord comes again (ecclesia semper reformanda). The church must give up her extra emphasis on quantitative growth but cherishes the quality, the key to the true church growth. We must realize that it is the family, not the ministry field, where the pastor's sincerity is truly revealed.
