A Study on the Impact of the Work-Life Balance (WLB) of Airline Cabin Crews on Their Work Engagement, Affective Commitment, and Job Satisfaction JUNG,EUNYOUNG Major in Tourism, Leisure & Aviation MBA Graduate School of KyungHee Cyber University Advised by Professor Byeong-Kug Yoon The purpose of this study is to examine the impacts of the work-life balance of airline cabin crews on the positive factors of work engagement and affective commitment and the influence of such variables on job satisfaction. For this study, a total of 438 airline cabin crews were surveyed, and the results were analyzed using SPSS and AMOS statistics package programs. The findings of this study were as follows. First, as for the impact of the work-life balance of the cabin crew on work engagement, the work-family balance, work-leisure balance, and work-growth balance all had a significant impact on work engagement. The impact was significant in the order of work-leisure balance, work-growth balance, and work-family balance. Second, as for the impact of the work-life balance of the cabin crew on affective commitment, the work-family balance and work-leisure balance had a significant impact on work engagement, and the significance was in the order of the work-family balance and work-leisure balance. Third, as for the impact of the work engagement of the cabin crew upon affective commitment, work engagement had a significant impact on affective commitment. Fourth, as for the impact of the work engagement of the cabin crew on job satisfaction, the work engagement turned out to have a significant impact on job satisfaction. Fifth, as for the impact of job satisfaction of the cabin crew on affective commitment, affective commitment had a significant impact on job satisfaction. Sixth, as for the mediating effect of work engagement in the relationship between the work-life balance and affective commitment of the cabin crew, work engagement had a significant mediating effect in all of the relationships with the factors of the work-life balance of the cabin crew, namely the work-growth balance, work-family balance, work-growth balance. Seventh, as for the mediating effect of the affective commitment in the relationship between the work engagement of the cabin crew and job satisfaction, affective commitment did have a significant mediating effect in the said relationship. The findings of this study show that the awareness of the cabin crew, who are responsible for the safety and customer service of an airplane, could have a positive influence on the improvement of the performance of an airline based on the significant impact not only on the passive elements such as the improvements of the working conditions of the cabin crew but also upon the work engagement, affective commitment, and job satisfaction of the cabin crew.
