본 연구는 다음의 세 가지 연구질문을 가지고 출발하였다. 첫째, 리더십의 성별 차이가 존재하는가, 둘째, 리더십의 유형과 하위변인에 따른 성별 차이가 존재하는가, 셋째, 상황요인(평가조직의 성별비율, 평가자의 평가방식, 연구대상 기관의 유형, 연구대상의 유형, 논문의 유형)에 따라 남녀 리더십의 차이는 어떻게 나타나는가를 살펴보는 것이다. 이를 위해 국내에서 수행된 연구물 52편을 대상으로 리더십 유형에 따른 73개의 데이터와 리더십 하위변인에 따른 197개의 데이터를 수집하여 메타분석을 실시하였다.
분석결과, 남성과 여성의 리더십 간에는 유의한 차이가 나타나지 않았다. 하지만, 리더십의 유형별로 살펴 볼 경우, 남녀 리더십 간에는 유의한 차이가 존재하였고, 특정 상황이나 조건이 남성 또는 여성의 리더십을 더 효과적으로 만드는 것을 발견하였다. 보다 구체적으로, 남성 또는 여성의 비중이 극단적으로 많거나 적은 조직에서, 남녀 리더에 대한 평가는 그 방향성과 효과크기에서 매우 다른 결과가 나타났다. 리더십을 평가하는 방법이 자기평가방식인 경우 남성의 리더십이 더 높게 나타났으며, 공공기관과 민간기업에서 평균적으로 남성의 리더십이 더 빈번하게 관찰되었으나, 민간기업에서 그 크기가 더 크게 나타났다. 민간기업을 대상으로 한 리더십 연구에서는 리더십 유형에 따라 남녀 리더십의 차이가 더욱 확대되거나, 방향성이 달라지는 것도 발견되었다. 학생을 대상으로 한 연구에서 남성의 리더십이 높게 나타나, 성별에 대한 고정관념과 편견이 실제 조직현장에서 보다 더 높게 나타나는 것을 확인하였다. 남녀 리더십의 논문유형에 따른 영향은 나타나지 않았으나, 여성관련 학술지에서 남성의 거래적 리더십과 여성의 변혁적 리더십이 확대되어 나타났다.
본 연구는 리더십의 성별 차이에 관한 국내 연구물을 대상으로 수행한, 최초의 메타분석연구라는 의미를 지닌다. 연구결과를 통해, 남녀 리더십의 차이가 나타나지 않았음을 확인함으로써, 남녀 리더십에 관한 일관된 결과를 제시할 수 있게 되었다. 또한 다양한 상황요인에 따라 리더십 평가결과가 다르게 나타남을 확인함으로서, 남녀 리더십의 차이가 존재하는가에 대한 관심보다 어떤 맥락에서 왜 나타났는가에 주목해야 함을 강조하였다.
본 연구결과를 통해 여러 상황요인에 따라 남녀 리더십의 차이는 다르게 나타나므로, 조직의 특성이나 연구대상의 특성을 반영한 행태중심의 측정도구개발이 필요함을 제안하였다. 또한 조직에서는 리더십의 성별 차이가 없음을 인식하고, 개인의 장점에 기초한 평가를 통해 남성과 여성이 조직에 참여할 수 있도록 동등하게 기회를 제공하는 것이 필요하며, 인사담당자에게는 리더십 평가에 영향을 미치는 편견이나 관행을 극복할 수 있는 훈련이나 교육프로그램 도입을 제안하였다.
따라서 본 연구는 남녀 리더십 연구에 대한 이론적 함의를 제공할 뿐 아니라 인적자원관리와 성과관리의 관행개선에 중요한 시사점을 제시할 수 있을 것으로 기대한다.

This study was initiated with the following three research questions: First, is there a gender difference in leadership? Second, is there a gender difference according to leadership types and sub-variables? Third, how do situational factors (the gender ratio of the evaluated organization, the evaluator's assessment method, the type of institution under study, the type of subjects, and the type of paper) affect the differences in male and female leadership? To address these questions, a meta-analysis was conducted on 52 domestic studies, collecting 73 datasets based on leadership types and 197 datasets based on leadership sub-variables.
The analysis revealed no significant differences between male and female leadership overall. However, significant gender differences were identified when breaking down by leadership type. Additionally, it was found that certain situations made male or female leadership appear more effective. In organizations with extreme gender ratios, the direction and effect size of evaluations of male and female leaders varied significantly. Male leadership was rated higher in self-assessments and in both public institutions and private companies, with a more pronounced effect in private companies. Furthermore, in private companies, the differences in male and female leadership were either magnified or changed direction based on the leadership type. Studies involving students showed higher ratings for male leadership, indicating that gender stereotypes and biases are more pronounced in laboratory settings than in field environments. No influence of paper type on male and female leadership was observed, but transactional leadership by males and transformational leadership by females were more emphasized in journals related to women's studies.
This study is significant as it is the first meta-analysis on gender differences in leadership conducted on domestic research. By confirming the lack of significant differences in overall male and female leadership, it provides consistent results regarding gender and leadership. Additionally, it highlights that leadership evaluation outcomes vary according to different situational factors, suggesting a need to focus on why these differences occur in specific contexts rather than whether gender differences exist in leadership.
Based on these findings, it is proposed that behavior-centered measurement tools reflecting the characteristics of organizations or study subjects be developed. Organizations should recognize the absence of gender differences in leadership and provide equal opportunities for men and women to participate based on individual strengths. Human resources managers are advised to introduce training or education programs to overcome biases or practices that affect leadership evaluations.
Therefore, this study offers theoretical implications for gender and leadership research and provides important insights for improving practices in human resource management and performance management.
