In this age that is changing rapidly, various administrative methods of strategic management are being induced restlessly. Employment adjustment generated from this process brings about the result that discourages members and deteriorates their faithfulness to the organization. In these complex and unstable changes of the environment, the psychological contract of the implicit contract should be paid more attention to rather than the substantial contract between the organization and its members.
This paper aims to figure out what effects psychological contract violation have upon organizational commitment, job satisfaction and if affective disposition, a moderating variable, plays a moderating role.
And the results can be summed up as below.
First, according to the result of verifying the effects of organizational members’ psychological contract violation on organizational commitment, it was shown that psychological contract violation affected organizational commitment negatively.
Second, it was found that psychological contract violation affected job satisfaction negatively. It seems that if what have been promised to be provided to the members by the organization is not kept, their expectation gets collapsed that their will to work disappears and it will directly affect the decrease of productivity.
Lastly, according to the result of verifying the moderating effect of affective disposition, the moderating variable, the hypothesis of ‘Positive affectivity moderates psychological contract violation and job satisfaction’ was proved to be significantly true. Also, the hypothesis of ‘Negative affectivity moderates psychological contract violation and job satisfaction’ was turned out to be significantly true. Therefore, it was found that both negative and positive dispositions have moderating effects between organizational members’ psychological contract violation and job satisfaction. Since it was shown that both negative and positive dispositions have moderating effects between organizational members’ psychological contract violation and job satisfaction, they was proved to be crucial variables in the research related with psychological contract.
