This study is designed to identify the leadership characteristics of head nurses at work in Korean hospital nursing units, and to determine the relationship between head nurses' leadership style and performance of the nursing units.
Study samples were selected from nationwide public and private general hospitals in urban areas in Korea. A total of 17 general hospitals and 1216 staff unrses participated in the study.
Questionnaires were developed to elicit responses of the staff nurses on head nurses' leadership characteristics and perception of conflict and cohesiveness in the unit. An evluation of the performance of staff unrses was done by head nurses.
Data were analyzed by percentage distribution, analysis of variance, stepwise multiple regression, and canonical correlation among the variables.
The finings of the study are as follows;
1. As for head nurses' leadership characteristics, the staff nurses in general perceive head nurse as having a tendency to exercise high level of traditional authority and traditional "Benevolence".
2. As for staff nurses' personality, 94.9% of staff nurses' personality characterstics show high maturity and competence at work.
3. The relationship between independent variables (The interaction of head nurses' leadership style and staff nurses' personality) and dependent variables (conflict, cohesiveness and nursing performance) were found as follows;
1) Low "Benevolence" of head nurse's leadership style is related to high vertical conflict felt by staff nurses.
2) High Authority of head nurse's leadership stule is related to high cohesiveness among nurses in the unit.
3) The interaction of head nurse's leadership style and staff nurse's personality is related to conflict, cohesiveness and nursing performance of the nursing unit. But the directions of influence among the dependent variables such as conflict, cohesiveness and nursing performance were not clear.
Several managerial implications can be drawn from this study;
1. Leadership characteristics of head nurse is the key determinet of the performance of the nursing unit.
2. Head nurses' leadership exercise need to be suited to the personality characteristic of the nurse at work in the unit.
3. Further studies are needed to nursing implication in the area of leadership development with regard to the content, methods and containencies for the effectiveness of leadership development in nursing.
