직무동기의 다차원적 구조

국문 초록 (Abstract)

본 연구는 직무동기의 5개 하위차원의 개념적 타당성을 검증하고 직무환경과 관련된 특성 및 구성원의 태도와 행동과 어떤 관련성이 있는지 검토하였다. 313명 기업구성원의 응답을 실증분석 하였으며, SPSS와 Amos 4 통계패키지를 사용하여 분석하였다. 연구결과는 다음과 같다. 첫째, 직무동기의 구조적 차원에 대한 논의로서, 직무동기가 내재적, 동일시, 규범적, 외재적 및 무동기로 구성되어 있을 것이라는 이론적 배경을 뒷받침하고 있다. 둘째, 무동기를 제외한 모든 동기 차원은 서로 정의 관련성이 있는 것으로 분석되었다. 셋째, 직무 자율성 정도가 높을수록 직무 동기는 자율적 형태를 가질 것이라는 예측은 부분적으로 지지되었다. 넷째, 성과-보상 연계성은 가설대로 외재적 동기에 가장 큰 영향력을 보여주었으며 내재적 동기에도 정의 영향을 미치는 것으로 나타났다. 다섯째, 직무몰입에 대한 가장 중요한 선행 변수는 내재적 동기인 반면, 직무수행노력에 대해서는 동일시 동기 및 규범적 동기가 내재적 동기의 영향력보다 더 큰 것으로 나타났다. 마지막으로, 이직의도는 무동기에 높은 정의 영향을 보였다.
