본 과제는 조직내부의 개인간의 사회적네트워크가 조직의 성과나 개인의 경력발전에 미치는 영향을 분석하였다. 조직의 입장에서는 조직의 성과가 높은 개인을 지원하고 보상한다는 전제하에 개인의 성공, 즉 직위승진이 과연 네트워크 구조에 의하여 결정되는지 확인하고 분석하고자 하였다. 네트워크의 구조적 특성을 확인하기위하여 친밀(협력)관계, 경쟁관계, 그리고 중개역할을 변수화하여 UCINET프로그램을 활용하여 측정하였다. 설문조사는 공기업인 토지주택공사의 팀장 135명을 대상으로 상호간의 개인적인 친밀관계 및 조직만족, 직무몰입, 기타 인적 사항등에 대하여 설문한 결과 이중 104명으로부터 응답을 받았다. 설문은 2010년 3-5월 직접 이메일을 통하여 설문을 요청하고 네트워크 조사가 사생활과 관련될 수 있음을 감안하여 설문내용을 온라인으로 응답할 수 있도록 설계되었다. 본 과제는 가설은 사회적 네트워크를 중심으로 조직성과향상을 위한 개인의 경력발전 즉 직위승진에 미치는 영향요인을 중심으로 가설을 설정하였다. 이러한 가설은 설문 중 일부 특정 질문만을 활용한 것으로 다른 설문 질문을 활용하여 보다 다양한 가설을 설정할 수 있다. 다만, 1차적으로 사회적 네트워크와 직위 승진시기에 관한 관계를 분석하고자 하였다. 첫째, 개인 간 네트워크 구조상 네트워크 규모, 즉 한 개인의 네트워크가 다양할수록 개인의 성과인 직위승진이 빨라질 가능성이 높다는 것이다. 둘째, 개인 간 네트워크 구조상 중개적인 역할을 하는 사람일수록 보다 빠른 직위승진을 할 가능성이 높다는 것이다. 셋째, 개인 간 네트워크 구조상 구조적 등위성이 높은 사람일수록 보다 빠른 직위승진을 할 가능성이 높다는 것이다. 넷째, 개인간 네트워크의 구조적 특성은 실제 객관적, 연대기적인 직위승진 연도보다는 직위승진에 대한 주관적, 인식적 직위승진연도에 영향을 줄 것이다. 다섯째, 개인간 네트워크 구조상 직위승진이 빠른 사람들과의 네트워크 연계가 많은 사람들은 다른 사람들보다 직위승진이 빠를 가능성이 높다는 것이다. 여섯째, 개인간 네트워크 구조상 직위승진을 빨리 하는 동료들과 구조적 등위성을 가진 사람들은 직위승진이 늦어질 가능성이 높다는 것이다. 이와 같이, 네트워크구조 특성에 관한 3가지의 독립변수인 네트워크 규모(network size), 네트워크 사이성(ego betweenness), 그리고 구조정 등위성(structural equivalence) 중 네트워크 규모와 구조적 등위성 변수는 네트워크 연계된 동료의 직위승진연도를 가지고 조정하여 변수를 활용하였다. 즉, 네트워크 연계된 동료(alter)에 의하여 자신(ego)의 직위승진연도가 달라질 수 있다는 가설의 내용을 검증하였다. 분석방법은 UCINET을 통하여 생성된 다양한 네트워크 구조변수를 독립변수로 하고, 인식적 주관적 직위승진연도와 연대기적 객관적 직위승진연도를 종속변수로 하여 분석하였다. 이와 같이 네트워크 데이터 수집분석결과를 토대로 인과관계의 규명을 위한 회귀분석을 활용하고, SAS 또는 SPSS 등 일반적인 통계프로그램을 통하여 분석하였다. 분석결과 네트워크 특성변수들과 개인적인 특성변수로 구분하여 직위승진내용에 미치는 영향을 분석한 결과, 연령과 경력, 그리고 성과가 일부 영향을 미치는 것으로 나타났으며, 이는 객관적인 직위승진연도와 주관적인 직위승진연도 상호간에 차별화되는 것으로 나타났다. 즉 네트워크

Identifying the network relationships of 135 middle managers in the largest state-owned enterprise of Korea, this study examines the effects of social networks on career success represented by promotion. Although recent studies have emphasized network properties as a critical determinant of promotion, they tend to focus on one key network property and investigate an effect of the network on a single dimension of promotion. Integrating three primary network properties, and distinguishing objective and chronological promotion from subjective and perceptual promotion, this study analyzes to what extent and in what way promotion is affected by network properties. Empirical results show that whereas such network properties as social companionship and brokerage are significant factors that determine how fast managers are actually promoted, network properties such as social companionship, brokerage and social competition affect managers’ perception of their promotion speed. From these results, this study suggests managing employees’ networks strategically is important to construct positive psychological satisfaction for effective human resources management. This study investigates the effect of social and individual attributes on the chronological and perceptual year of promotion in an organization. The results of analysis in this study provide several important findings and implications in human resources management, particularly career management. First, the paper finds that social exchange between employees is one of the key components in the framework of human resources management. As the empirical results of this study show, promotion which represents career success depends not only on individual factors like age, career, and performance, but also on social factors like companionship, brokerage, and competition. This result implies that when organizational managers recognize the importance of social attributes as critical in practicing human resources management, organizations should care about social factors that influence employees’ motivation and satisfaction of career life through managing network-driven collaboration and partnership. Second, when it comes to what kind of network relationships should be prioritized, interpersonal companionship, rather than interpersonal competition, is important in human resources management. As the results demonstrate, the number of companions influences significantly both chronological and perceptual promotions, while social competition has a marginal effect on perceptual promotion. This implies that social companionship within an organization shows a direct and real positive effect on promotion, rather than social competition. Third, social attributes are by and large found to be significant on subjective, perceptual promotion. Network size, ego betweenness, and adjusted structural employees’ equivalence are found to be significant factors determining perceptual promotion.
