본 연구는 B2B 영업 환경에서 CEO의 성격특성이 기업의 경영성과에 어떠한 영향을 미치는지, 그리고 이 과정에서 기술역량이 갖는 조절효과를 실증적으로 규명하는 데 목적을 두었다. 최근 기업 간 거래(Business to Business) 시장은 경쟁의 심화와 기술 변화의 가속화로 인해, CEO의 개인적 특성과 조직의 기술적 역량이 기업 성과에 미치는 영향에 대한 학문적·실무적 관심이 점차 증대되고 있다. 그러나 기존 연구는 주로 B2C 환경이나 특정 산업군에 국한되어 수행되었으며, B2B 공사업을 중심으로하여 CEO의 성격특성과 기술역량을 동시에 고려한 연구는 상대적으로 부족하였다.
본 연구는 성격 5요인(Big Five Personality Traits) 이론을 기반으로 이론적 틀을 설정하였다. 독립변수로는 외향성, 친화성, 성실성, 개방성, 신경성으로 하였으며, 종속변수인 성과는 재무성과(상대적 성과)와 관계성과(사회적 만족)로 구분하여 구성하였다. 또한 기술역량을 조절변수로 설정하여, CEO의 성격특성과 영업성과 간의 관계가 기술역량 수준에 따라 강화되거나 약화되는지를 검증하였다.
실증분석은 국내 B2B 공사업에 종사하는 기업의 CEO 및 주요 의사결정권자를 대상으로 실시된 130부의 설문 중에서 불성실 응답이 된 설문지 20부를 제외한 110부를 최종 분석 대상으로 하였다. 수집된 자료는 위계적 회귀분석을 활용하여 분석하였으며, 표본의 대표성과 통계적 타당성을 확인하였다. 분석 결과, 성실성, 개방성은 CEO의 경영성과에 정(+)의 영향을 미치는 것으로 나타났으며, 신경성은 부(-)의 영향을 미치는 것으로 확인되었다. 또한 기술역량은 CEO의 성격특성과 영업성과 간의 관계에서 조절효과를 갖는 것으로 나타났으며, 특히 재무성과와 관계성과 모두에서 그 유의성이 실증되었다.
이와 같은 결과는 CEO의 성격적 특성과 기업의 기술역량을 종합적으로 고려하는 것이 B2B 성과 제고의 핵심 요인임을 시사한다. 학문적으로는 성격이론과 기술역량 이론을 결합하여, 개인(CEO) 수준의 심리적 특성과 조직 수준의 기술적 역량이 결합될 때에 B2B 기업의 성과가 어떻게 달라지는지를 규명함으로써 기존의 단일 요인 중심 연구를 보완하였다. 실무적으로는 기업이 인적 리더십(CEO의 성격)과 기술적 기반(기술역량)을 균형 있게 강화해야 함을 보여준다. 마지막으로 본 연구는 표본의 크기와 측정 변수의 범위에 따른 한계가 있다. 향후 연구에서는 산업별 비교 연구와 장기적 성과추적으로 살펴보는 후속 연구가 필요함을 제언한다.

This study investigates how CEOs’ personality traits influence firm performance in a business-to-business (B2B) selling context and examines whether technological capability moderates the relationship between CEO personality and performance outcomes. As competition intensifies and technological change accelerates in B2B markets, scholarly and managerial attention has increasingly focused on the extent to which CEOs’ individual characteristics and firms’ technological foundations jointly shape performance. However, prior research has largely concentrated on B2C settings or specific industries, and empirical evidence remains limited regarding B2B construction contracting firms, where both leadership-driven decision-making and technology-enabled execution are critical. To address this gap, this study integrates the Big Five personality framework with a capability-based perspective to explain performance variance among B2B construction contracting firms.
Drawing on the Big Five Personality Traits model, this study conceptualizes CEO personality as a multidimensional construct comprising extraversion, agreeableness, conscientiousness, openness to experience, and neuroticism. Firm performance is operationalized in two dimensions: (1) financial performance, measured as perceived relative performance compared with key competitors, and (2) relational performance, reflecting social satisfaction and relationship outcomes with clients and stakeholders. Technological capability is modeled as a moderator, such that the effects of CEO personality traits on performance may be strengthened or weakened depending on the firm’s level of technological capability.
For empirical testing, survey data were collected from CEOs and key decision-makers in Korean B2B construction contracting firms. Of 130 questionnaires administered, 110 valid responses were retained after excluding 20 incomplete or insincere responses. The hypotheses were tested using hierarchical regression analysis, and the adequacy of the measurement properties and statistical validity was examined to ensure the robustness of the findings. The results indicate that conscientiousness and openness to experience exert significant positive effects on firm performance, whereas neuroticism has a significant negative effect. Furthermore, technological capability demonstrates a significant moderating effect on the relationship between CEO personality traits and performance, and its significance is supported for both financial and relational performance outcomes.
These findings suggest that B2B performance enhancement requires an integrated consideration of CEOs’ psychological dispositions and firms’ technological foundations. Theoretically, this study contributes to the literature by combining personality theory with the technological capability perspective and demonstrating how CEO-level traits and organizational-level capabilities interact to shape performance in B2B project-based industries. Practically, the results imply that firms should pursue a balanced development of human leadership resources (CEO personality?driven leadership behaviors) and technological infrastructure (technological capability) to improve both economic and relational outcomes. Finally, this study acknowledges limitations related to sample size and the scope of measurement, and it recommends that future research conduct cross-industry comparative analyses and longitudinal investigations to capture dynamic performance effects over time.
