학교장의 도덕적 지도성이 교사의 학교장 신뢰 및 교직헌신에 미치는 영향 = The Effects of Principal's Moral Leadership on Teacher's Trust in Principal and Teaching Commitment

This study aims to examine how principal's moral leadership influences on teachers' trust in him/her and their teaching commitment The study found that male teachers with longer career and higher status in elementary school rather than middle or high schools showed a high trust in principal's moral leadership, Teaching commitment showed a statistically significant difference in school levels. The elementary school teachers showed the highest teaching commitment, and then middle school teachers and high school teachers in the order of highest level of commitment. There is a statistically significant static correlation between principal's moral leadership and teachers' trust in principal and their teaching commitment, especially between a sense of educational profession, one of sub-variables of principal's moral leadership and teachers' sincerity, one of sub-variables of teachers' trust in principal, and between a sense of accountability, one of sub-variables of principal's moral leadership and teachers' love for teaching, one of sub-variables of teachers' teaching commitment. The study found that a sense of justice and accountability, two of sub-variables of principal's moral leadership have the highest influence on teachers' trust in principal and their teaching commitment, respectively. These findings suggest that high moral leadership of principal may enhance teachers' trust in principal and teaching commitment.

국문 초록 (Abstract)

본 연구는 교사가 지각한 학교장의 도덕적 지도성이 교사의 학교장 신뢰 및 교사의 교직 헌신에 어떠한 영향을 미치는가를 분석하는 데 목적을 두었다. 연구의 결과 학교장의 도덕적 지도성과 교사의 학교장 신뢰에 대한 교사의 인식은 대체로 남교사, 교직 경력이 높은 교사가, 평교사보다는 부장교사가, 초등교사가 중등교사보다 긍정적으로 인식하고 있는 것으로 나타났다. 교사의 교직헌신 수준은 학교급에 따라 통계적으로 유의한 차이를 보였다. 초등학교, 중학교, 고등학교 교사 순으로 교직헌신 수준이 높게 나타났다. 학교장의 도덕적 지도성과 교사의 학교장 신뢰, 교사의 교직헌신 간에는 유의한 정적 상관관계가 있으며 특히 학교장의 도덕적 지도성 하위변인 중 사명감과 교사의 학교장 신뢰 하위변인 중 성실성 간에, 학교장의 지도성 하위변인 중 책임감과 교직헌신 하위변인 중 교육애 간에 가장 높은 상관관계를 나타냈다. 학교장의 도덕적 지도성 하위변인 중 공정성 요인이 교사의 학교장 신뢰에 가장 큰 영향을 미치며, 학교장의 책임감 요인이 교사의 교직헌신에 가장 큰 영향을 주고 있다. 이러한 연구결과는 학교 현장에서 학교장의 도덕적 지도성이 발휘될 때 교사의 신뢰를 얻을 수 있고 교사의 교직헌신을 제고시킬 수 있음을 시사하고 있다.
