This cross-level study of 200 samples from Korean listed companies examined the determinants of pay dispersion across hierarchical ranks. The findings showed that environmental instability, number of employees, and foreign stock ownership were positively related to pay dispersion across hierarchical ranks. However, union membership was negatively related to pay dispersion across hierarchical ranks. Implications for theory, practice, and future empirical research are suggested.
