숙련상담자의 좌절경험 및 극복과정의 구조 분석 = Analysis on Structure of Experienced Counselor’s Frustration Experience and Overcoming Procedure

The purpose of this study is to develop a theory explaining experienced counselor’s professional development by exploring their frustration and overcoming procedure. The 11 participants were recruited by a theoretical sampling method. An in-depth interview with them was analyzed based on a Grounded Theory, thereby yielding 106 concepts, 36 sub-categories, 17 categories of major themes. The central phenomenon was identified as ‘experience of hurt and lost in both personal and professional relationships’, ‘challenge and identify confusion on counselor’s professionalism’, ‘helplessness in uncontrollable physical situations.’ The causal conditions were revealed as ‘climate and working conditions undervaluing counseling competence’, ‘counselor’s psychological concerns causing hindrance of counseling’. The contextual conditions were found as ‘Absence of system support causing counselor’s affective difficulties’, ‘counselor’s role-confusion decreasing self-efficacy’. The intervening conditions were identified as ‘reconstruction of counselor’s existential confidence’, ‘recognition of internal needs to live a meaningful and valuable life as a counselor’. The action/interaction strategies were found as ‘actively asking assistance rather than passively expecting assistance’, ‘seeking for opportunity of self-reflection and active efforts to overcome personal difficulties’, ‘implementing specific plan to continue counselor’s professional development’, ‘applying cognitive-affective therapeutic skills to themselves’. The consequences were ‘interpret frustration in positive way and regarding frustration as an opportunity for professional development’, ‘increase of confidence and perseverance regarding a client’s changes’, ‘mitigation of emotional difficulties in personal and professional areas’, ‘increased interest and expectation on potential counselor’s professional development’. Implications for educating counselors and suggestions for future study were also discussed based on the results.

국문 초록 (Abstract)

본 연구의 목적은 숙련상담자의 좌절경험을 탐색하고 극복과정의 구조를 분석하여 숙련상담자의 전문성발달 과정에 관한 실체이론을 개발하는 것이다. 연구 참여자인 숙련상담자는 이론적 표집 방법을 실시하여 모집하였고 최종 11명이 선정되었다. 심층 개별면담을 실시하여 수집된 자료는 근거이론 접근 방식으로 분석하였다. 그 결과 106개의 개념과, 36개의 하위범주, 17개의 범주가 도출되었다. 중심현상은 ‘개인․전문영역 모두 관계에서의 상처와 깨짐을 경험, 상담자의 전문성에 대한 도전과 정체성 혼란을 겪음, 상담자가 통제 할 수 없는 상황에서 느끼는 무력감과 마주함’으로 분석되었다. 인과적 조건은 ‘상담이 전문영역으로 인정받지 못하는 분위기와 근무환경, 상담자의 심리적 어려움이 상담 장면에서 걸림돌로 작용’이였으며, 맥락적 조건은 ‘상담자의 보호체계 부재가 부정적인 정서를 유발 함, 상담자의 역할 혼란이 유능감을 저하시킴’으로 나타났다. 중재적 조건은 ‘상담자로서 존재감과 신뢰감에 대해 재구조화, 상담자로서의 삶을 가치 있고 의미 있게 만들어가고 싶은 욕구 재인식’이였다. 좌절에 대처하는 작용/상호작용전략은 ‘수동적으로 도움을 기대하기보다 능동적으로 동료․수퍼바이저에게 상의함, 상담자로서 반성적 성찰의 기회를 추구하고 개인적 어려움을 극복하려는 노력을 함, 상담자로서 성장 발전 할 수 있는 구체적인 행동을 계획하고 이를 실천함, 상담자 자신에게 인지정서치료 기법을 적용 함’ 이였다. 결과는 ‘좌절경험에 특별한 의미를 부여하며 좌절과 성장을 선순환으로 인식함, 숙련상담자로서 자신감 증가와 내담자 변화에 대한 인내심이 증가됨, 개인․전문영역의 정서적 어려움들이 완화됨, 상담자로서 이후 발달과 성장에 더욱 관심과 기대감을 갖게 됨’으로 분석되었다. 이와 같은 연구의 결과가 상담자 교육에 시사하는 점을 논의하고 후속 연구를 위한 제언을 제시하였다.
