This research is performed for investigate the major factors on the clinical nurses' turnover intention in small and medium sized hospitals which are located at Daejeon city and near area.
For this purpose, an exploratory survey was dose from March 20 to April 4, 2003.
Three instruments are used : tool for turnover intension, the index of work satisfaction and measurement of satisfaction for employee benefits. Tool for turnover intension was originally developed by Kim(1994), the Index of work satisfaction developed by Slavit(1978) was modified for this study and measurement of satisfaction for employee benefits was developed by author after reviewing the relevant literatures and consultation with experts.
Date were analyzed with descriptive statistics, t-test, ANOVA, Pearson's correlation, multiple regression analysis by aid for SPSS/Win program.
Result of this study are as follows :
1) Satisfaction for employee benefits and job satisfaction were the significant variables affecting the turnover intention. Turnover intention was accounted for 30% of variance by these two factors.
2) Turnover intention is differed significantly according to clinical experiences, night shift. Especially nurses who have clinical experiences of 3∼5 years show lowest level of satisfaction for job and employee benefits and highest level of turnover intention.
3) Nurses have got married and were paid by low salary tend to show low level of satisfaction for job and employee benefits.
As a result, it can be concluded that systems of employee benefits and salary and job condition especially including duty shift should be improved in order to keep experienced nurses.
