The purpose of this study was to examine the influence of team leader's facilitation competency upon organizational commitment and then look into the mediating effect of followership types in the relationship between facilitation competency and organizational commitment. For this, following questions were established:
First, 'what is the influence of study subject's demographic features upon team leader's facilitation competency, organizational commitment and followership types?' Second, 'what is the correlation among team leader's facilitation competency, organizational commitment and followership types?' Third, 'what is the influence of team leader's facilitation competency upon organizational commitment?' And fourth, 'what is the mediating effect of followership types in the relationship between team leader's facilitation competency and organizational commitment?'
In order to get answer to the above questions, a questionnaire survey of 329 regular employees of D large company, a representative firm of domestic shipbuilding business was carried out. Collected data were examined using the SPSS WIN 18.0 Program. In order to analyze basic data on demographic features and characteristics of variables, frequency analysis and descriptive statistics analysis were carried out. In order to examine validity and reliability, factor analysis and Cronbach's alpha were carried out. In order to examine study questions, independent sample t-test, one-way ANOVA, correlation analysis and hierarchical moderating regression analysis were used. Study findings are as follows:
First, as for the influence of demographic features upon team leader's facilitation competency, gender, age, position, office, continuous service year, and job had significant influence upon it. Second, team leader's facilitation competency was positively correlated with organizational commitment and followership types. Third, among team leader's facilitation competencies: Learning and problem-solving facilitation competency was higher, their influence upon continuous organizational commitment was higher; communication facilitation competency was higher, its influence upon emotional commitment was higher; and team activation facilitation competency was higher, its influence upon normative commitment was higher. Fourth, as for the mediating effect of followership types in the relationship between team leader's facilitation competency and organizational commitment, independent/critical thinking played the role of mediating effect among leader's learning and problem-solving facilitation, team activation facilitation and emotional commitment, and between leader's learning and problem-solving facilitation and normative commitment. However, active/positive thinking had no mediating effect among leader's learning and problem-solving facilitation, team activation facilitation and emotional commitment, and between leader's learning and problem-solving facilitation and normative commitment. In addition, followership types played the role of mediating effect between leader's communication facilitation and emotional commitment, whereas it played no mediating role between leader's facilitation competency and continuous commitment and among leader's communication facilitation, team activation facilitation and normative commitment.
Based on the above study findings, study suggestions are as follows:
First, the results of factor analysis presented the fact that the group of team leader's facilitation roles and competencies that had significant influence upon the effectiveness of team organization was defined as such 3 kinds of facilitation as learning and problem-solving facilitation, communication facilitation and team activation facilitation, and necessary competencies according to every role and competency group were 21 kinds. Second, since team leader's facilitation competency was influenced by gender, age, position, office, continuous years of service and job in its organizational commitment, it is necessary for a team leader to strengthen facilitation competency in order to activate organizational members whose organizational commitment is low. Third, since followership types were different by gender and position, it is necessary for a team leader to apply effective methods of facilitation in accordance with follower types. Fourth, since out of team leader's facilitation competencies, independent/critical thinking of followership types was positively correlated with continuous commitment and normative commitment of organizational commitment, whereas it was negatively correlated with emotional commitment, it is necessary to find out an appropriate applying method of facilitation in accordance with followership types. Fifth, since the influence of team leader's facilitation competency upon emotional commitment, continuous commitment and normative commitment was different, it is necessary to exert team leader's facilitation competency selectively or comprehensively in accordance with situations and themes. Sixth, since in the relationship between team leader's facilitation competency and organizational commitment, followership types had different mediating effects, it is necessary for a team leader to play and exert appropriate role and competency in accordance with situations, in order to improve team member's organizational commitment. Seventh, since team leader's facilitation competency was correlated with organizational commitment, it is necessary to provide practical education programs to team leaders in order to strengthen their facilitation competency and then improve their facilitation skills.
This study seems to be meaningful in that it empirically examined the difference among demographic feature-oriented team leader's facilitation competency, organizational commitment and followership types, the correlations among team leader's facilitation competency, organizational commitment and followership types, the influence of team leader's facilitation competency upon organizational commitment, and the mediating effect of followership types in the relationship between team leader's facilitation competency and organizational commitment, and then suggested that if a team leader exerted facilitation competency discriminately or comprehensively in accordance with personal characteristics, follower types, situations and themes, organizational performance could be maximized.
