오늘날 경영환경이 급변하고 산업 내 경쟁이 치열해짐에 따라, 많은 조직들이 프로젝트 팀을 운영하고 있다. 프로젝트 팀의 구성이나 운영과 관련하여 기존의 연구는 주로 인적자본을 프로젝트 팀을 구성하는 핵심 요인으로 간주하였다. 본 연구에서는 사회적 자본 개념을 통하여 프로젝트 팀을 구성하고 운영하는 것과 관련하여 새로운 관점을 제시한다. 프로젝트 팀의 목적이 주로 중요한 문제를 해결하거나 창의적 아이디어를 창출하는데 있다는 점을 고려하여, 본 연구에서는 프로젝트 팀 구성원들의 사회적 네트워크 경험에 초점을 둔다. 구체적으로, 본 연구에서는 프로젝트 팀 구성원들이 기존의 네트워크에서 경험한 구조적 공백의 정도가 팀의 내부와 외부 네트워크 특성에 미치는 영향과 팀의 내부와 외부 네트워크 특성이 창의적 성과에 미치는 영향을 검증하고자 한다. 211명으로 구성된 44개 프로젝트 팀에 대한 연구 결과, 프로젝트 팀 구성원들이 기존의 네트워크에서 구조적 공백을 경험한 정도가 높을수록 팀 내부 네트워크 밀도가 낮아지고, 팀 외부 네트워크 다양성은 증가하는 것으로 나타났다. 그리고 팀 외부 네트워크 다양성이 높을수록 창의적 성과는 높아지고, 팀 내부 네트워크 밀도가 낮을수록 이러한 관계는 약화된다는 것을 확인하였다.

Many organizations use project teams to meet the growing necessity for flexibility and innovation, however, previous studies have been mainly concerned with human capital as a primary factor for designing project teams. This study aims to provide a new perspective for composing and operating project teams, drawing on social capital theory. Considering that project teams are supposed to solve tantalizing problems or to generate novel insights, and that bridging structural holes is well known to be advantageous to be creative, we focus on project teams composed of members experienced with structural holes. Specifically, we examine the questions of which features project teams with extant network brokers display internally and externally, and of which effects the relational patterns of the project teams have on their creative performance. The results from 44 project teams with 211 individuals showed that when individuals who had spanned structural holes in their extant social networks came together in a new project team, the project team tended to form diverse ties outside the focal team and to have less dense ties inside the project team.
