한국진출 다국적기업 자회사의 지식창출역량: 지식의 유입과 스톡 관점에서

국문 초록 (Abstract)

본 연구는 한국에 진출한 다국적기업 자회사의 지식창출역량의 결정요인을 글로벌과 로컬 차원의 지식유입과 내부의 지식 스톡관점에서 살펴보고자 한다. 특히 지식집약적 서비스 산업으로 지식창출이 핵심역량인 다국적 네트워크기반 전문 컨설팅 조직을 대상으로 분석한 결과, 첫째 글로벌 네트워크를 통한 지식 유입은 자회사의 지식창출역량에 유의한 정(+)의 영향을 미치는 것으로 확인되었다. 이는 글로벌 전문컨설팅사가 국내기반의 기업보다 차별화된 지식 서비스를 제공할 수 있는 중요한 토대가 됨을 말한다. 둘째, 현지 자회사 내부의 지식 유입은 지식창출역량에 유의한 영향을 미치지 못하는 것으로 나타났다. 이는 자회사가 현지 지식관리 조직의 운영 등 지식창출을 위해 많은 노력을 하고 있음에도 효과적이지 않다는 것으로 제공 하는 지식의 내용과 방식에 변화가 필요함을 의미한다. 셋째, 조직구성원의 외적인 관계 네트 워크를 통한 지식 획득도 지식창출역량에 유의한 영향을 미치지 못하였다. 넷째, 지식 스톡 중 사회적 자본은 로컬의 지식유입과 지식창출역량간의 관계에는 유의한 정(+)의 조절효과가 존재하는 것을 확인하였다. 이러한 연구결과는 해외 선진기업의 정보에 대한 요구수준이 높은 국내의 특수성이 반영된 것으로 이해된다. 결론적으로 국내에 진출한 다국적 컨설팅 자회사 조직의 지식창출역량에는 글로벌 네트워 크가 주요한 결정요인으로 자회사는 글로벌 네트워크와의 인력파견 등 정보교류 활동을 보다 적극적으로 확대해야 할 것이다. 또한 지식창출역량 강화를 위해 자회사차원에서 이루어지는 지식의 전달방식에서도 변화가 필요하며, 스톡관점에서 조직구성원 상호간 협업, 지식활용 및 정보공유 등의 사회적 자본 역량의 강화에 주력해야 할 것으로 판단된다.

다국어 초록 (Multilingual Abstract)

Knowledge creation capability in multinational enterprise has been recognized as a organizational core competence for competitive advantage. The purpose of this study is to identify the relationship between knowledge inflows and knowledge creation capability with knowledge stocks moderation effect in MNE subsidiaries. Knowledge inflows are classified as three types of knowledge sources such as global, local internal and local external. As moderation variables, knowledge stocks include human capital and social capital. Survey data of 172 professional management consultants who work for MNE subsidiaries in Korea was collected and tested by SPSS regression analysis. The key findings are as follows. Firstly, global network based knowledge inflow has significant positive impacts on subsidiaries’ knowledge creation capability. Secondly, local subsidiaries internal inflow does not influence on knowledge capability. Thirdly, external network based knowledge inflow also does not affect on knowledge creating capability. Lastly, among knowledge stock, social capital has positive mediation effects on relationship between subsidiary internal knowledge inflow and knowledge creation capability. This study contributes to identify the relationship between knowledge inflows and knowledge creating capability of MNE subsidiaries in global professional service industry. Also, this study finds positive interaction effects of social capital. This result provides some managerial implications that local subsidiaries should adjust knowledge delivery channels and enhance social capital through more active internal collaboration and knowledge sharing.
