    Purpose: This study aimed to investigate the mediating effect of meaning in work in the relationship between perceived organizational support, nursing work environment, and retention intention among hospital nurses. Methods: Participants included 105 nurses working in hospital setting. Using SPSS/Win 29.0, data analysis was conducted through descriptive statistics, independent t-test, one-way ANOVA, Pearson correlation coefficients, and multiple regression analysis. The significance of the indirect effects of the mediator was verified by the PROCESS Macro 3.4 (Model 4). Results: Perceived organizational support had a significant positive effect on meaning in work (β=.36, 95% CI=0.16–0.57, p=.001). Consequently, meaning in work had a significant positive effect on retention intention (β=.55, 95% CI=0.66–1.25, p<.001). Work environment also demonstrated a significant positive effect on meaning in work (β=.58, 95% CI=0.39–0.67, p<.001), resulting in a significant influence on retention intention (β=.57, 95% CI=0.66–1.32, p<.001). Furthermore, neither perceived organizational support(β=.03, 95% CI=-0.12–0.18, p=.732) nor work environment(β=-.02, 95% CI=-0.32–0.24, p=.812) showed a significant direct effect on retention intention when observed without the effect of meaning in work. Meaning in work was found to mediate the relationship between perceived organizational support, nursing work environment, and retention intention. Conclusion: These findings suggest that enhancing organizational support and improving the work environment can foster a greater sense of meaning in work which, in turn, increases the nurses’ intention to remain in their current positions. Interventions aimed at strengthening the meaningfulness of nursing work may be effective in improving nurse retention rates.
