This study empirically examines the relationship between ESG disclosure and executive–employee pay disparity. Using a sample of non-financial firms listed on the KOSPI and KOSDAQ markets from 2014 to 2022, we analyze whether higher levels of ESG disclosure are associated with wider compensation gaps within firms. ESG disclosure is measured using the integrated ESG score provided by the Korea Corporate Governance Service, and pay disparity is defined as the ratio of average compensation of registered executives to that of employees. The empirical results show that ESG disclosure is positively and significantly associated with executive–employee pay disparity. This finding suggests that firms with higher ESG disclosure tend to exhibit larger internal compensation gaps, implying that ESG performance may be reflected more strongly in executive compensation than in employee compensation. These results indicate that ESG disclosure is not only an external communication tool for stakeholders but is also related to internal compensation structures. This study contributes to the literature by extending prior ESG research beyond financial outcomes and firm valuation to the internal organizational dimension. In particular, it provides empirical evidence that ESG disclosure may influence internal distributional outcomes within firms, offering new insights for researchers, policymakers, and practitioners interested in ESG and compensation policies.
