Along with the rapid growth of the service industry, medical development of medical service institutions and fierce service competition with other medical institutions are intensifying.In order to meet the diverse and high-quality medical service expectations of patients and caregivers, medical institutions are reaching the same level of marketing as existing service companies.Accordingly, the intensity of emotional labor is increasing in the process of defining, managing, and controlling the rules and norms for emotional expression according to the manual required by the organization.
In this study, by identifying the relationship between emotional labor, emotional dissonance, and emotional exhaustion that cause psychological instability and job stress, nursing managers lowered emotional labor, emotional dissonance, and emotional exhaustion, which are the leading variables affected by nurse turnover intention.As such, this study was conducted to prepare basic data for the development of educational materials on human resource management and efficient management of nursing resources for strengthening the services of medical institutions.
For this purpose, the sample of the study was conducted at 4 university hospitals in Seoul area, except for 32 who were dropped out of 340 chief nurses and general nurses with more than 2 years of clinical experience working at Gwangjin-gu K Hospital, Nowon-gu B Hospital, Seongdong-gu H Hospital, and Jung-gu B Hospital. 308 patients were defined as subjects of analysis.
The design analysis method specifically used in this study was implemented using the statistical package of SPSS 23.0 (for Window, NY, IBM Corporation) and AMOS 23.0, and the demographic status of the survey target was analyzed through frequency ananlysis. Reliability analysis was performed using the remaining items whose internal consistency was proven through factor analysis through exploratory factor analysis.
The main results obtained in this study are as follows.
First, in the relationship where emotional labor has a positive (+) effect on emotional exhaustion, it was found that the higher the emotional labor, the more affected emotional exhaustion. can be explained as exhaustion caused by the emotional resource exhaustion of workers in interpersonal organizations.
Second, in the relationship where emotional labor has a positive (+) effect on emotional dissonance, it was also proved that the higher the emotional labor, the higher the emotional dissonance. It was found that, unlike the actual inner feelings I felt, I felt emotoinal dissonace when I had to express it by manual.
Third, in a positive (+) relationship with emotional dissonance, it was found that emotional dissonance, a parameter, increased emotional dissonance, which leads to emotional alienation and emotional exhaustion.
Fourth, as for emotional dissonance will be mediated in the relationship between emotional labor and emotional exhaustion, all pathways were statistically significant and the mediating effect was also significant.
Based on the results of this study, significant significance was found in the positive (+) direction for emotional labor, emotional dissonance, and emotional exhaustion, and it was verified that emotional dissonance was completely mediated.
This is because emotional labor, emotional dissonance, and emotional exhaustion are affected by organizational factors such as leadership and organizational stress in nurses' job relationships, resulting in reduced work efficiency and reduced work commitment, leading to burnout and turnover intention.
Accordingly, most medical services require employees who come into contact with patients by experience to make the difference between satisfied and dissatisfied patients, and members must not only be clinically well trained, but also motivate and empower them to meet patient expectations.
Managers' leadership and management skills can have a great influence on employee behavior, and employee motivation and empowerment are essential. For medical managers, it is becoming an important task for members to work even harder and operate beyond efficiently and skillfully performing their tasks.
