    The aim of this research is to investigate the structural causes of talent outflow at the Gwangju City Ballet Company. The study aims to discover how the division of labor and compensation systems affects dancers and whether these factors influence their career transitions. This paper categorizes ballet labor into ‘Visible Labor’(official duties) and ‘Invisible Labor’(unseen physical maintenance) and through in-depth interviews analyzes both the labor and compensation systems of the Gwangju City Ballet Company and their impact on dancers’ career choices. The findings reveal that rigid administrative regulations and the lack of specialized support fail to address the unique physical demands and career trajectories of dancers. To ensure organizational sustainability, the study proposes the Gwangju City Ballet Company regularizes tenured auditions, restructures performance allowances to reflect actual workloads, implements specialized injury rehabilitation programs, and provides career transition support. Ultimately, redefining ballet as a specialized form of labor and aligning compensation with its artistic and physical realities are essential to preventing further brain drain and fostering a sustainable artistic environment.
