    본 연구의 목적은 호텔리어의 직무탈진감이 서비스지향성과 조직몰입에 미치는 영향을 파악하고, 직무탈진감과 서비스지향성의 관계를 회복탄력성이 조절효과로서 미치는 영향 관계를 파악하고자 하였다. 선행연구를 바탕으로 MBI 척도를 사용하여 구축된 연구모형을 검정하기 위하여 이 연구는 국내 4성급과 5성급의 객실부, 예약부, 식음부, 판촉부, 연회부 등 다양한 부서에 종사하는 호텔리어를 대상으로 설문 조사하였으며, 총 224부의 유용한 자료를 확보하여 구조방정식 모델로 분석하였다. 그 결과로는 첫째, 직무탈진감의 두 가지 요인 중 비인격화만이 서비스지향성에 유의한 부(-)의 영향을 미치는 것으로 나타났다. 둘째, 서비스지향성이 조직몰입에 유의한 정(+)의 영향을 미치는 것으로 나타났다. 셋째, 직무탈진감의 두 가지 요인 모두 조직몰입에 유의한 부(-)의 영향을 미치지 않는 것으로 나타났다. 넷째, 회복탄력성의 조절효과는 직무탈진감의 하위요인인 감정적고갈과 서비스지향성의 관계, 비인격화와 서비스지향성의 관계에 조절효과 영향을 미치지 못해 모두 기각되었다. 최종적으로 이 연구는 각 변수 간의 상호작용을 포괄적으로 조명해 이론의 확장에 기여하였고, 호텔 인사팀에게 호텔과 호텔리어의 전체 복지와 효과성에 증진해야하는 이유를 제시하였다.

    Abstract This research evaluated the impact of job burnout on service orientation and organizational commitment among hotel employees in Korea using the Maslach Burnout Inventory (MBI) scale. It also examined the moderating effect of resilience on the relationship between job burnout and service orientation. Data from 224 employees in four and five-star hotels were analyzed using structural equation modeling, yielding several key insights. First, the analysis revealed that, among the two components of job burnout—emotional exhaustion and depersonalization—only depersonalization had a significant negative impact on service orientation. Employees with higher depersonalization are less likely to engage in service-oriented behaviors, negatively impacting customer satisfaction and service quality. Second, the study found that service orientation positively influenced organizational commitment. Third, neither component of job burnout had significant direct effect on organizational commitment. This indicates that while some components of job burnout can affect specific job behaviors such as service orientation, it may not directly diminish an employee's commitment to the organization. Fourth, the study explored the moderating role of resilience in the relationship between job burnout and service orientation. However, the findings showed that resilience did not have significant moderating effects on the relationships between emotional exhaustion and service orientation, nor between depersonalization and service orientation. This research clarifies how job burnout affects service behaviors and organizational outcomes, offering hotel HR teams practical insights. Reducing depersonalization and fostering service orientation are beneficial. While resilience didn't moderate relationships, its direct effects need further study to improve staff welfare, service quality, and organizational commitment.
