위계적 선형모형(HLM)을 활용한 초등학교 교사의 직무만족 영향 요인 분석 = A Study of Hierarchical Linear Model (HLM) Analysis of Factors Influencing Job Satisfaction of Elementary School Teachers

The purpose of this study is to analyze the interaction between individual and school-level influencing factors and levels on job satisfaction of elementary school teachers. TALIS 2018 elementary school teacher data was used for the analysis, and it was analyzed using a two-level hierarchical linear model (HLM) to explore influencing factors in consideration of the characteristics of multi-layered data of teachers (1 level) and schools (2 levels).
As a result of the analysis, the higher the "teacher's self-efficacy" and "trust between teachers" at the teacher level, the higher the teacher's job satisfaction. On the other hand, the higher the job stress (class and administrative work, student guidance, and parent response), the lower the teacher's job satisfaction. The 'number of students', 'professional cooperation', and 'professional development activities' did not have a statistically significant effect.
At the school level, the stronger the "joint responsibility (teachers, students, parents) culture and cooperative school culture", the higher the "vulnerable student ratio", the lower the job satisfaction. The principal's leadership (class leadership, administrative leadership, and system leadership) did not have a statistically significant effect.
Interaction between levels alleviated the negative impact of "job stress" as schools were located in large cities, and worsened the negative impact of "student guidance stress." In addition, the stronger the "joint responsibility and cooperative school culture," the worse the negative impact of "job stress" and "parent response stress."This study is differentiated in that it dealt with the specificity of elementary education and analyzed the interaction between levels using a hierarchical linear model. The results of the study will help identify the tasks of educational administration and teacher policy to increase the job satisfaction of elementary school teachers.
