A widely-spread health-related factor, presenteeism, becomes a rampant phenomenon in most of organizations. Although employees would either like or dislike their job, employer asks the incumbent to perform the actions and performance that are directly related to their job responsibilities, which are referred to in-role behavior. Social loafing, on the other hand, occurs when employees work less hard or put in less effort when working in a group than when working alone. Therefore, this study aims to explore the mediating effect of social loafing in the relationship between presenteeism and in-role behavior in the workplace and to attempt to suggest ways to mitigate the negative indirect impact of presenteeism on in-role behavior through social loafing by examining conditional indirect effect at the levels of task visibility as a situational factor. To this end, we collected data from 435 incumbent employees and tested hypotheses via Process macro using a bootstrapping procedure. And we conducted analyses with SPSS 27 and LISREL 8.52. Results showed that social loafing(B=-.12, SE=.03; 95% CI= [-.19, -.07]). mediated between presenteeism and in-role behavior and conditional indirect effect of task visibility (B=-.04, SE=.02; 95% CI= [-.09, -.01]) was also statistically significant in the relationship between presenteeism and in-role behavior through social loafing(-1 SD= -.09, M= -.11, +1 SD= -.13). This indicates that social loafing conveys the effect of presenteeism on in-role behavior, regardless of the levels of task visibility. Contrary to our prediction, however, we also found that the negative effect of presenteeism on in-role behavior through social loafing is stronger when task visibility is higher than when it is lower. Discussion was included and the limitations of the study and future research proposals were also elaborated.
