긍정심리자본이 직무수행노력에 미치는 영향 = The Effect of Positive Psychological Capital on Work Effort: The Mediating Effect of Job Satisfaction and the Moderating Effects of Supervisor Support and Emotional Dissonance

국문 초록 (Abstract)

본 연구의 목적은 긍정심리자본이 직무수행노력에 영향을 미치는 과정에서 직무만족이 매개역할을 하는지를 밝혀보고, 상사지원이 긍정심리자본, 직무만족, 직무수행노력 간의 관계를 조절하는지를 알아보며, 감정부조화가 긍정심리자본과 직무만족 간의 관계를 조절하는지를 검증하는 데 있다. 이를 위해 경찰관들을 대상으로 설문조사를 실시하여 총 334명의 유효응답 자료를 분석에 사용하였다. 분석결과, 직무만족은 긍정심리자본과 직무수행노력 간의 관계를 부분매개하는 것으로 나타났다. 그리고 상사지원은 긍정심리자본과 직무수행노력 간의 관계와 직무만족과 직무수행노력 간의 관계를, 감정부조화는 긍정심리자본과 직무만족 간의 관계를 조절하는 것으로 검증되었다. 마지막으로 이 연구에서의 결과를 토대로 연구의 시사점을 논의하였다.

The purpose of this study was to examine the mediating effect of job satisfaction on the relationship between positive psychological capital and work effort, the moderating effect of supervisor support on the relationships among positive psychological capital, job satisfaction, and work effort, and the moderating effect of emotional dissonance on the relationship between positive psychological capital and job satisfaction. Data were collected by questionnaire from 334 Korea police officers. As a result, job satisfaction partially mediated the relationship between positive psychological capital and work effort. Supervisor support moderated the relationship between positive psychological capital and work effort and the relationship between job satisfaction and work effort. Also emotional dissonance moderated the relationship between positive psychological capital and job satisfaction. Finally, Implication of results was discussed.
