여성공무원 보직만족도 영향요인에 관한 연구 - 지방공무원을 중심으로 : 여성공무원 보직만족도 영향요인에 관한 연구 = Antecedents of Position Satisfaction among Women Public Service in the Local Government

국문 초록 (Abstract)

본 연구는 보직만족도에 영향을 미치는 요인을 지방자치단체 남녀 공무원 인식비교를 중심으로 파악하였다. 요인분석 결과 보직만족도에 영향을 미치는 요인으로 보직배치의 공정성, 승진과의 연계성, 보직의 중요도, 보직배치의 장애요인 등이 도출되었으며, 보직배치의 공정성과 보직의 중요도가 보직만족도에 유의미한 영향을 미치는 것으로 나타났다. 직급별, 성별 보직만족도 영향 요인에 대한 인식은 크게 차이를 보이고 있다. 응답자의 직급이 높을수록 보직만족도가 높았으며 남성이 여성에 비해 보직만족도가 높은 것으로 나타났다.
이 연구는 우리나라 지방자치단체 보직관리에 있어서 공정성을 높이기 위해서는 직급이나 성별 차이보다는 업무특성과 개인의 역량에 따른 공정한 경력개발이 가능하도록 해야 한다는 점을 강조하고 있다.

다국어 초록 (Multilingual Abstract)

Based on 2005 survey, this study compares gender differences in the level of position satisfaction of local public service, and offers implications for effective rotation and position distribution practices in Korea. This study shows that perceived equity in position rotation and perceived position importance are found to be statistically significant factors to the level of position satisfaction. In addition to that finding, the grade level in the organization positively affects position satisfaction, and male respondents perceive higher level of position satisfaction than their counterparts. Being sensitive to how organizational level and gender difference affect position satisfaction, each local governments should prepare for the worst scenario carefully. The authors emphasize that more objective system be employed in the local government that can enable position rotation by job characteristics, individual career objectives, and individual competencies.
