Under the Asian crisis of 1997 and the recent financial crisis and those dragging global economic recession, firms of all over the world have implemented various strategies and up-to-dated management methods to respond to uncertainties, but failed to achieve satisfactory outcomes. In such a context, as the trusts have collapsed intra- organization as well as inter-organizations, the concerns on how firms are restoring the collapsed trusts and making organizational competitiveness have become hot issues for them.
Trust generally plays a critical role in the radical changes in an organization that may threaten organizational survival. In other words, the state of crisis significantly affects the interest of each members who respond to crisis, let alone them having the high level of uncertainty. And their extra role behaviors beyond formal responsibilities are very important in boosting up firm’s performances. When they perceive to be humanely respected as well as equally treated, they would think of the relationship between themselves and an organization as social, not economic perspective, thus defining their responsibilities more widely and variously. An organization lets its members trust to itself, therefore affecting positively organizational citizenship behaviors. It means that an organization can increase its members’ trust by having them felt like being supported from it and that the more they trust, the more they dedicate to achieving its goal.
The purpose of this study is to examine the effects of organizational trust on organizational citizenship behavior as a variable of organizational effectiveness and the moderating influences effect of the perceived organizational support. I have examined the theoretical background and made empirical study from the literature reviewed, than formulated the research model and hypothesis. The results of statistical analysis revealed as follows;
First, Both of company trust and leader trust turned out to positively affect members’ voluntary behaviors beyond their formal responsibilities, namely t hat they are shown to positively affect organizational citizenship behavior. But company trust is playing more important role than leader trust. Forming trusts, viewed from the perspective of internal institutions of an organization, are shown to much influence organizational citizenship behavior.
Second, as the result of analysis in moderating influences of perceived organizational support in a social exchange theory, company trust is shown to positively affect organizational citizenship behavior through instrumental support and leader trust is shown to positively affect through emotional support. Particularly, leader support enhanced significant influence more on organizational citizenship behavior. Therefore, if an organization equally treats its members, the treatment would help them raise their level of trust toward an organization and the friendly environment turns out to facilitate them to voluntarily behave beyond their responsibilities.
This study found some suggestive points for Korean firms; First, in order to lead the organizational citizenship behavior of its members, it is the most important to establish trust toward an organization and in the Korean context, company trust should be prior to leader trust. Namely, it is necessary that korean firms should form a voluntary environment to have a strong community spirit and a sense of unity through company trust. Therefore, in order for the members to establish trust toward a company, flexible management and humane organization is necessary rather than inflexible management tied with rules and procedures.
Second, in order to establish trust toward an organization and for the trust to be connected to members’ voluntary organizational citizenship behavior, this study shows to be necessary for an organization to actively set up emotional and instrumental supports. And organizational citizenship behavior is thought to be facilitated when leader trust and emotional support combine company trust and instrumental support.
In conclusion, this study emphasizes establishing of members trust and organizational support in an organization for restoring organizational competitiveness under the recently global economic crisis.
