기능한국인의 직업 정체성 형성 과정 연구 = A Study on the Occupational Identity Formation Process of “Korean Master Technician”

국문 초록 (Abstract)

‘숙련기술경영인’이라는 기능한국인의 복합적인 직업 정체성은 일터 맥락에서 업무 실천을 통해 형성되어왔다. 이 연구는 기능한국인의 직업 정체성 형성 과정을 분석하기 위해 2018년 이후 선정된 기능한국인 8명을 대상으로 심층 면담을 실시했다. 연구 결과, 기능한국인 정체성 형성에 영향을 미친 개인적 요인은 ‘차별화된 역량 개발’, ‘견고하면서도 유연한 정신적 에너지’였으며, 사회적 요인은 ‘불확실한 시장 상황과 빠른 기술 변화’, ‘지속가능한 사회를 위한 요구’로 도출됐다. 이러한 요인들은 변증법적으로 영향을 주고받으면서 숙련기술경영인의 정체성을 형성, 강화, 확장하고 있었다. 특히 ‘숙련기술과 경영의 확장된 관점으로 혁신을 이끌어낸’ 업무 실천이 반복되며 형성된 ‘기술의 독창성’에 대한 신념은 기능한국인의 직업 정체성 형성 과정에서 나타난 중요한 특징이었다. 이 연구의 결과는 중소기업에서 창조적 혁신을 창출하는 데 실천적, 정책적 시사점을 줄 수 있다.

Workplace practices have shaped the complex occupational identity of Korean Master Technicians, referred to as “Skilled Technology Managers.” This study conducted in-depth interviews with eight Korean Master Technicians selected since 2018 to analyze their occupational identity formation process. The research revealed that personal factors influencing Korean Master Technicians’ occupational identity formation were “differentiated competence development” and “resilient yet flexible mental energy.” Social factors included “uncertain market conditions and rapid technological changes” and “demands for a sustainable society.” These factors dialectically influenced each other and reinforced the occupational identity formation of skilled technology managers. Particularly, there was a belief in the “originality of skills” resulting from repeated innovation experiences from the expanded perspective of skilled technology and management. This belief was a distinctive learning content that emerged during Korean Master Technicians’ occupational identity formation process.
