CEO 특성과 위기 인식, 이에 따른 리더십 선택과 조직문화 -코리안리재보험, 현대오일뱅크 사례- = The Effects of Transformational Organization Culture and Innovative Leadership Selection by CEO's Characteristics and Recognition of Crisis

국문 초록 (Abstract)

본 연구는 위기라는 외부환경에 대한 최고경영자의 인식이 변혁적 리더십 선택에, 혁신적 조직문화가 경영성과에 미치는 영향을 고찰한 사례연구다. 정부정책, 기술환경 및 시장환경의 급변이라는 위기상황 하에서 CEO(혹은 TMT)는 본인들의 신념과 가치에 따라 환경을 파악(scanning)하고 인식한다. 그 인식은 경영자 특성에 의해 영향을 받으며, 이는 리더십 선택과 관련성이 있다. 본 연구에서의 ‘코리안리재보험’과 ‘현대오일뱅크’ CEO들은 변혁적 리더십을 선택하였다. 최고경영자의 변혁적 리더십은 전략적 비전의 제시, 지적인 자극을 통한 기존 조직 내부의 관행과 문화 타파, 인재에 대한 개별적인 관심과 같은 리더십 행동을 보임으로써 조직 내에 전략, 조직, 구성원의 가치관 행동의 변화를 효과적으로 가져올 수 있었다. 이러한 변화는 조직구성원들이 회사의 의사결정에 관여하는 개방성의 제고, 혁신역량과 관련한 학습과 개발 독려, 혁신도입에 대한 조직구성원들의 개방적 태도와 같은 혁신 지향적 조직문화를 형성하여 조직의 근본적인 변혁을 가능하게 하는 기반이 되었다. 변혁적 조직문화는 조직 고유의 경쟁력을 갖추는 기반이 되어 기업이 처한 위기상황을 효과적으로 극복하게 하였을 뿐 아니라 지속적인 경영 성과를 거두게 한 원동력이 되었다.
