[국문초록]
본 연구는 대학교육행정서비스의 질이 대학만족도에 미치는 영향력을 실증적으로 규명함과 동시에, 조직몰입과 자기효능감이 그 관계에서 수행하는 매개효과를 분석하고자 하였다. 특히 본 연구는 3차에 걸친 단계적 조사 설계를 통해, 일반대학과 기독교대학 환경에서 척도와 영향을 분석하였으며, 기독교대학의 특수성을 반영한 독자적 측정 도구로써 ‘기독교영성’ 차원을 첨가하여 선행 연구와 차별화된 이론적‧실천적 차별성을 확보하였다.
총 1,637명의 설문 응답자(1차 사전조사 442명, 2차 본조사 664명, 3차 본조사 531명)를 대상으로 통계적 분석을 수행하였으며, 탐색적 요인분석, 신뢰도 검증, 회귀분석, 매개 및 이중매개효과 분석 등을 통해 교육행정서비스와 대학만족도 간 인과경로를 실증적으로 검증하였다. 그 결과, 교육행정서비스의 주요 구성요소 중 ‘공감성’이 대학만족도 및 조직몰입에 가장 큰 영향을 미치는 핵심 요인으로 도출되었으며, ‘유형성’과 ‘기독교영성’ 또한 유의한 설명력을 나타냄을 확인하였다.
특히 기독교대학 표본(3차 본조사) 분석 결과에서 교육행정서비스의 질이 대학만족도에 높은 설명력을 보였고(R² = .682), 조직몰입(R² = .606)과 자기효능감(R² = .374) 역시 정(+)의 영향을 받는 것으로 나타났다. 조직몰입은 대학만족도에 유의한 매개효과를 갖는 것으로 확인되었으며, 자기효능감은 그 영향력이 제한적이나마 존재하였다. 그러나 기독교영성이 자기효능감에 미치는 영향은 통계적으로 유의하지 않은 것으로 나타났으며, 이는 오늘날 기독교대학이 신앙을 단순 교육 내용으로 전락시키고, 진정한 내면화에 이르지 못하고 있다는 현실을 반영하는 결과로 해석된다.
이러한 결과는 기독교대학의 건학이념이 단순히 형식적인 선언에 그쳐서는 안 되며, 교육행정서비스 전반에 신앙적 진정성이 반영되어야 함을 강하게 시사한다. 곧, 학생들은 행정조직이 단순히 ‘서비스’를 제공하는 곳이 아니라, 그리스도의 영이 거하시는 공간으로 인식할 때, 진정한 조직몰입과 자기효능감을 형성하게 된다. 본 연구는 이를 성경적으로 다음과 같이 해석할 수 있다.
“너희 속에 하나님의 영이 거하시면 너희가 하나님의 자녀인 줄 알거니와 누구든지 그리스도의 영이 없으면 그리스도의 사람이 아니라”(롬 8:9). 이는 기독교대학 구성원이 단지 직무를 수행하는 자가 아니라, 하나님의 영으로 충만한 자로서 행정서비스를 제공할 때, 곧 “그들이 말하게 하심을 따라 말하며”(행 2:4), “성령을 따라 행할 때”(갈 5:25), 학생들은 그 영으로 말미암아(요일 4:13) 조직과의 연합(몰입)을 경험하고, 자신 안에 그리스도의 능력을 자각하게 되어 자기효능감이 높아진다는 결론에 이르게 된다.
실제로 본 연구에서 분석된 변수 간 상관관계(r값)와 회귀분석(β값) 결과는, 기독교영성이 존재할 때 조직몰입과 대학만족도가 유의하게 증대된다는 것을 입증하였다. 특히 기독교영성은 대학만족도에 정(+)의 영향(β = .303, p < .01)을 미쳤으며, 공감성과 유형성이 조직몰입을 매개로 대학만족도에 영향을 미친다는 간접 경로가 실증적으로 확인되었다. 이는 단순한 행정기능 수행이 아니라, 학생을 위한 ‘영적 행정 사역’이 실제 대학 만족도를 높이는 실천적 방법임을 의미한다.
아울러, 본 연구에서 새롭게 도입된 기독교영성 척도는 ‘기독교정신과 전문지식의 통합교육’, ‘교수진의 신앙실천’, ‘기독교가치 기반 학사운영’ 등 구체적인 항목으로 구성되어 있으며, 향후 기독교대학의 교육행정 정책 수립과 평가 지표 개발에 있어 중요한 준거의 기초로 기능할 수 있을 것으로 기대된다.
결론적으로, 본 연구는 교육행정의 기능과 영성의 본질이 서로 충돌하는 것이 아니라, 오히려 ‘하나님의 영이 거하시는 행정’이 대학 교육의 질과 만족도를 높이는 통로가 될 수 있음을 실증적으로 제시하였다. 기독교대학은 이제 단순히 복음을 전하는 교육기관이 아닌, 하나님의 임재 가운데 조직의 몰입과 자기효능감을 형성하는 ‘영적 공동체’로서 거듭나야 할 시점에 있다. 이러한 통합적 행정 모델은 곧 기독교대학이 당면한 정체성 위기를 극복하고, 진정한 ‘신앙과 학문의 통합’을 실현하는 발판이 될 수 있을 것이다.

[ABSTRACT]
This study empirically investigates the effects of the quality of educational administrative services on university satisfaction, with a particular focus on the mediating roles of organizational commitment and self-efficacy. Designed over three sequential phases, the research compares general universities and Christian universities to identify differentiated patterns. A notable theoretical advancement is the development and application of a contextualized measurement tool for Christian universities, which incorporates the dimension of "Christian spirituality"—a construct rarely operationalized in existing service quality models such as SERVQUAL.
The analysis was based on a total of 1,637 survey respondents (442 in the preliminary survey, 664 in the second main survey, and 531 in the third main survey). Using exploratory factor analysis, reliability analysis, multiple regression, and both simple and double mediation effect analyses, this study verified the causal relationships among educational administrative service quality, organizational commitment, self-efficacy, and university satisfaction. Results revealed that among service quality dimensions, “empathy” had the strongest positive effect on both organizational commitment and university satisfaction. In addition, “tangibles” and “Christian spirituality” also showed statistically significant explanatory power.
In the Christian university sample (third survey), the quality of educational administrative services demonstrated strong explanatory power for university satisfaction (R² = .682), and positively influenced both organizational commitment (R² = .606) and self-efficacy (R² = .374). While organizational commitment significantly mediated the relationship between service quality and university satisfaction, the mediating effect of self-efficacy was limited. Notably, the direct impact of Christian spirituality on self-efficacy was statistically insignificant, suggesting a critical gap between institutional spiritual intentions and students’ internalization of Christian values.
These findings imply that Christian universities must not reduce their founding mission to symbolic rhetoric, but rather embody authentic spiritual integrity across all administrative services. When students perceive administrative organizations not merely as service providers but as sacred spaces indwelled by the Spirit of Christ (Romans 8:9), they are more likely to experience true commitment and self-efficacy. Scripturally, this aligns with Acts 2:4 (“as the Spirit enabled them”), Galatians 5:25 (“let us keep in step with the Spirit”), and 1 John 4:13 (“we know that we live in him and he in us, because he has given us of his Spirit”), which collectively suggest that spiritual presence in administration can yield tangible psychological and educational outcomes.
Empirical data further support these theological implications. Christian spirituality showed a significant direct effect on university satisfaction (β = .303, p < .01), while empathy and tangibles contributed to satisfaction indirectly through organizational commitment. These findings demonstrate that spiritual leadership and faith-based administration are not merely symbolic but practically effective in improving student experiences and satisfaction in Christian higher education.
Moreover, the newly developed scale for Christian spirituality—comprising items such as “integration of Christian values and professional knowledge,” “faith practices of faculty,” and “value-based academic governance”—offers a foundational framework for future research, institutional assessment, and policy design in Christian universities.
In conclusion, this study affirms that educational administration and spiritual formation need not be in conflict; rather, when harmonized under divine presence, they become a powerful mechanism for enhancing the quality and satisfaction of higher education. Christian universities are thus called not merely to disseminate the gospel, but to reemerge as spiritual communities where organizational commitment and self-efficacy are cultivated through the indwelling Spirit. This integrative model may serve as a critical path forward for institutions grappling with identity crises and the mission to integrate faith and learning.
