재가장기요양기관 여성기관장의 기관운영 경험에 대한 연구 = A Study on Field Experience of Female Directors of Long-term Home Care Service Centers

This study analyzed the practical aspect of the field experience of female directors of long-term home care service centers applying a phenomenological method. For this study, 10 female directors of such service centers were interviewed. The interview materials were analyzed using a phenomenological method developed by Giorgi. Sixty-eight meaningful units resulted, comprised of 10 components and 22 sub components. The results showed that female directors of long-term home care service centers started their services because of great sympathy for the elderly, and experienced great hardship in the beginnings of the development of the center. Difficulties during the operational process included service avoidance due to various reasons, excessive business competition, rough treatment of care workers by the family members of the elderly, physical and psychological tiredness, systematic problems, and more. The study participants expressed their self-satisfaction including: sense of worthwhileness, happiness by helping the elderly, self-esteem through the operation of the service centers, and also acknowledgement by family members for their work. In addition, the results also included the various strengths that only female directors can show. Through these field experiences of female directors, this study recommends: systematic measures of improvement, including the necessity of establishing operational manuals and standard operational guidelines, and a requirement for education of the clients and families of clients before their make use of the services, as well as formation of support group interventions for the directors.

국문 초록 (Abstract)

본 연구에서는 여성기관장의 재가장기요양기관 운영 경험의 실제적 양상을 현상학적 방법을 적용하여 파악하였다. 10명의 재가장기요양기관 여성기관장들을 심층면접하였고, Giorgi의 현상학적 분석방법에 따라 면접자료를 분석하였다. 분석 결과, 68개의 의미 단위가 도출되었으며 이는 10개의 주제와 22개의 의미통합으로 나타났다. 본 연구를 통해 볼 때, 재가장기요양기관의 여성기관장들은 어르신에 대한 애틋한 마음에서 기관을 시작하게 되었고, 기관운영 초기에는 혼자서 막막한 현실을 경험한 것으로 나타났다. 기관운영 과정에서 경험한 어려움으로는 이런 저런 이유에서의 서비스 기피, 과도한 영업 경쟁, 보호자들의 부당한 요양보호사 대우에 소극적으로 대처, 심신의 피로, 제도적 문제 등이 있는 것으로 조사되었다. 연구 참여자들은 기관운영에 있어서 내면적 성과가 있었다고 언급했다. 그것은 어르신을 도우면서 갖게 되는 보람과 행복, 그리고 자부심이었고 또한 자신의 일을 통해 가족으로부터 얻게 된 인정이었다. 여성기관장만이 가질 수 있는 강점도 다양하게 나타났다. 본 연구에서는 이러한 여성기관장들의 재가장기요양기관 운영경험을 통해 재가장기요양기관 운영매뉴얼과 표준운영지침 수립의 필요성과 장기요양 수급자 가족을 위한 사전교육 의무화 등 제도적 측면에서의 문제해결방안들과 기관장들을 위한 자조집단 형성 등을 제안하였다.
