본 연구는 기업문화와 기업의 사회적 책임(CSR)이 조직구성원의 조직몰입에 미치는 영향을 밝히고자 하였다. 구체적으로 종업원이 인지하는 조직문화에 따라 CSR에 대한 인식의 차이가 나타나는 것을 확인하였으며 조직문화와 CSR에 따라 조직몰입에 차이가 나타나는 것을 확인하였다. 이를 위해 4개 기업의 200명의 종업원을 대상으로 설문조사를 실시하여 총 152부의 자료를 수집하고 분석하였다.
본 연구에서 도출된 연구 결과는 다음과 같다.
첫째, 기업문화의 유형에 따라 종업원들이 CSR을 인식하는 수준에는 차이가 있으며 혁신문화, 집단문화, 위계문화에서는 기업의 CSR 인식에 긍정적인 영향을 보였고 합리문화에서는 부정적인 영향을 나타냈다.
둘째, 기업문화의 유형과 구성원들의 조직몰입과의 관계에서는 혁신문화와 집단문화가 구성원들의 조직몰입에 긍정적인 영향을 미쳤으나 합리문화에서는 오히려 조직몰입을 저해한다는 결과가 나왔다.
셋째, CSR에 따른 구성원들의 조직몰입과의 관계에서는 기업의 CSR이 구성원들의 조직몰입에 기여한다고 밝혀졌으며, CSR의 하위영역인 윤리경영과 종업원, 고객에 대한 부분이 조직몰입에 긍정적인 영향을 미치는 것으로 밝혀졌다.
이러한 연구결과로 기업문화와 CSR이 조직구성원의 조직몰입에 영향을 미치는 것을 확인하였고 혁신적인 조직문화를 갖는 기업의 CSR활동이 종업원들의 조직몰입에 가장 이상적인 영향을 미친다는 결과를 얻을 수 있었다.

This study was conducted to clarify the influence of organizational culture and corporate social responsibility (CSR) on members' organizational commitment. Specifically, it verified the difference in CSR perception according to members' awareness of organizational culture and the difference in organizational commitment according to organization culture and CSR.
For this purpose, 200 employees of four companies were surveyed to collect and analyze a total of 152 copies of resources.
The following summarizes the findings of this study.
First, It was found that members' CSR perception varies according to the type of organizational culture. CSR perception had a positive influence on innovative culture, collective culture, and hierarchical culture and a negative influence on rational culture.
Second, In terms of the relationship between the type of organizational culture and members' organizational commitment, innovative culture and collective culture had a positive influence on members' organizational commitment, whereas rational culture lessened their organizational commitment.
Third, It was found that CSR contributes to members' organizational commitment in terms of members' organizational commitment according to CSR. Among the subfactors of CSR, ethical management and employee/customer factors had a positive influence on organizational commitment.
This study verified that organizational culture and CSR influence members' organizational commitment and that CRS activities of companies with an innovative organizational culture is most ideal for members' organizational commitment.
