This study investigated the impact of empowering leadership on cyberloafing among 429 employees working at financial institutions in major Chinese cities, including Beijing. Furthermore, it examined the moderating effects of employee autonomy and goal orientations (learning GO, performance-avoid GO, and performance-prove GO) on the relationship between empowering leadership and cyberloafing.
The research results are as follows: First, empowering leadership had a negative (-) effect on employees' cyberloafing. Second, empowering leadership had a positive (+) effect on employee autonomy. Third, the mediating effect of employee autonomy on the relationship between empowering leadership and cyberloafing was identified. In other words, empowering leadership directly influenced cyberloafing but also exerted an indirect influence through the mediation of employee autonomy. Finally, the moderating effects of learning GO and performance-avoid GO on the relationship between empowering leadership and cyberloafing were identified. In other words, the effect of empowering leadership in reducing cyberloafing among members is greater in groups with high learning GO and performance-avoid GO compared to groups with low orientations. However, the moderating effect of performance-prove GO was not empirically proven.
Finally, based on the results of this study, academic and practical implications were presented, along with the limitations of the study and tasks for future research.
