유아교사의 일 플로우와 역할갈등요인의 관계 = Canonical Relationship between Flow at Work and Role Conflict of Kindergarten Teachers

The present study aims to show the relationships between flow at work (i.e., absorption, work enjoyment, and intrinsic work motivation) and role conflict causes (i.e., teacher's belief, teaching and interaction for young children, comradeship, relationship with parents, workload, supervision, and social job awareness). A canonical correlation analysis was performed on the data from a sample of 217 kindergarten teachers. The results offered (1) the significant reciprocal relationship of two sets of variables which teachers' role conflict causes as predictive variables impact on their work flow; (2) the canonical function 1 shows that absorption and intrinsic work motivation are strongly associated to teaching and interaction for young children; and (3) the canonical function 2 shows that work enjoyment has relatively strong relationship with several role conflict causes including comradeship. It can be concluded that it is important for kindergarten teachers to have sufficient job resources available in their flow at work. Further researches are needed for investigation of teacher's flow at various work state.

국문 초록 (Abstract)

본 연구에서는 Csikszentmihalyi의 플로우 개념을 일의 상황에 적용한 Bakker의 WORF를 활용하여 유아교사의 일 플로우를 측정하고, 이러한 일 플로우가 유아교사의 직업적 역할갈등의 다양한 요인들과 어떠한 관계를 가지는지 분석해 보고자 하였다. 몰입, 즐거움, 내재적 동기의 3개 변수로 구성된 일 플로우 변수군과 역할갈등 변수군들 간의 관계를 검증하고, 각 개별변수들 간의 상호예측력을 검증하기 위하여 정준상관분석을 실시하였다. 경기도 및 부산 소재 공․사립유치원의 217명 교사들로부터 수집한 자료의 분석결과는 다음과 같이 요약된다. 첫째, 유아교사의 일 플로우와 역할갈등 변수군 간의 관계는 상호교호적이며, 역할갈등 변수군이 일 플로우 변수군의 예측변수로 작용하는 인과관계가 성립함을 확인하였다. 둘째, 유아교사의 일 플로우의 변수 중 몰입과 내재적 동기는 유아관련 역할갈등과의 상호예측력이 높게 나타났다. 셋째, 즐거움은 조직구성원관련, 교사개인관련, 유아관련, 장학관련 역할갈등과의 상호예측력이 높게 나타났다. 연구결과를 바탕으로 관련 국내․외 연구와의 비교 및 이론적 논의점을 기술하였고, 다양한 직무환경에 따른 교사들의 일 플로우에 관해 후속연구 방향을 제안하였다.
