The purpose of this study is to analyze the effects of job conditions on turnover intention among workers in industrial complexes and to verify the mediating effects of safety awareness and work environment in this relationship. A survey was conducted among employees working in industrial complexes. A total of 230 questionnaires were distributed, and 221 valid responses were used for the final analysis after excluding insincere ones. The research results are as follows. First, the analysis of the effects of job conditions on turnover intention revealed that job characteristics and compensation systems had a significant negative impact. Second, the analysis of the mediating effect of safety awareness confirmed that safety awareness partially mediates the relationship between job conditions and turnover intention. Third, the analysis of the mediating effect of the work environment showed no significant mediating effect. The findings highlight the importance of focusing human resource management strategies in industrial complexes not only on improving the physical work environment but also on fostering job satisfaction and a safety-oriented organizational culture. The results of this study can serve as foundational data for developing policies to prevent workforce outflow and enhance job stability in regional industrial complexes, thereby contributing positively to regional economic revitalization and strengthening industrial competitiveness.
