맞벌이.비맞벌이 부부의 성취동기와 직장-가정갈등이 조직몰입과 심리적 안녕감에 미치는 영향 = The Effects of The achievement motive and confliction in work and family to commitment to the work and psychological well-being in double income and non double income family

국문 초록 (Abstract)

본 연구에서는 맞벌이와 비맞벌이 부부를 대상으로 성취동기와 직장가정갈등이 조직몰입과 심리적 안녕감과 어떠한 관계가 있는지를 살펴 보았다. 그 결과를 정리하면 다음과 같다.
첫째, 맞벌이 여부에 따른 성취동기의 차이 분석 결과 남편이 부인보다 성취동기가 높았다. 또한, 맞벌이 여부에 따른 남녀의 차에 의해 성취동기의 차이가 유의하게 나타났으며 남편의 경우에는 맞벌이와 비맞벌이에 있어서 성취동기의 차이가 적지만, 부인의 경우에는 그 차가 더 크며 비맞벌이보다 맞벌이의 경우에 성취동기가 더 크게 나타났다는 것에 본 연구의 가설이 지지되었다.
둘째, 맞벌이 부부와 비맞벌이 부부의 성취동기가 심리적 안녕감과 조직몰입에 어떻게 영향을 미치는지를 알아본 결과 맞벌이 부부의 경우 남편의 성취동기가 높을수록 남편의 조직몰입, 긍정적 안녕감이 높았다. 그리고 맞벌이 부인의 성취동기가 높을수록 맞벌이 부인의 조직몰입, 긍정적 안녕감이 높고, 부정적 안녕감이 낮았다.
비맞벌이 부부의 경우에는 비맞벌이 남편의 성취동기가 높을수록 남편의 조직몰입과 비맞벌이 부인의 긍정적 안녕감이 높았고, 비맞벌이 부인의 성취동기가 높을수록 비맞벌이 부인의 긍정적 안녕감은 높게, 부정적 안녕감은 낮게 나타났다.
셋째, 맞벌이 부부와 비맞벌이 부부의 직장-가정갈등이 심리적 안녕감과 조직몰입에 어떻게 영향을 미치는지를 알아본 결과 비맞벌이 남편의 직장가정갈등이 높을수록 비맞벌이 남편과 부인의 긍정적 안녕감이 모두 낮아졌다. 반면에 맞벌이 부부의 경우, 남편의 직장가정갈등이 높을수록 남편의 심리적 안녕감에는 부정적 영향을 미치지만 부인의 심리적 안녕감에는 영향을 미치지 않는 것으로 나타났다. 또한, 부인의 직장가정갈등이 높을 때는 남편과 부인의 심리적 안녕감에 모두 부정적 영향을 미치는 것으로 나타났다.
이상의 연구결과를 통하여 성취동기가 배경변인에 의한 차이보다 성별에 의한 차이가 더 유의했으므로, 남성과 여성의 성취동기를 육성할 수 있는 각각의 방법을 모색해야 할 필요성이 있음을 알 수 있다.
개인 및 집단의 성취동기 수준은 의도적이고 계획적인 육성과정에 의하여 향상될 수 있다. 성취적 사고와 행동을 그 사회의 문화 가치관의 향상으로 인식하는 개인에게 성취동기 육성의 가능성은 높아지며, 그 동기는 미래의 사고와 행동에 영향을 보다 크게 미칠 가능성이 높다.
또한, 맞벌이 부부를 대상으로 일과 가족 역할을 균형 있게 수행할 수 있도록 도움을 주는 관련 교육 프로그램을 운영해야 할 것이다.
본 연구 결과 비맞벌이 부부 중 부인의 경우는 배우자의 성취동기와 직장가정갈등에 의해서도 영향을 받기 때문에 비맞벌이 남편의 경우 스트레스 대처나 관리 프로그램을 적극 활용하여 가정 역동 내 부정적 전이가 일어나는 것을 방지해야 할 것이다.

다국어 초록 (Multilingual Abstract)

This thesis studies how the achievement motive and the confliction of work and family affect to the commitment to the work and psychological well-being for the double income family and the single one. The results are as below.
First of all, when comparing the achievement motive of husbands, the double income family’s husband and wife have higher motive than single ones. The difference between whether double or single income family is not similar, however the difference of achievement motive by gender is similar. The achievement motive of husband has no differences between double or single income, but the double income wife has higher achievement motive than single income families.
Second, as a result of finding out the achievement motive and the confliction of work and family of the couples of the double and single income families, in case of the double income family, the higher the husband’s achievement motive is, the higher the positive well-being and commitment to the work are. Also, the higher the achievement motive of double income family’s wife is, the higher the positive well-being is and the lower the negative well-being is. In case of the single income family, the higher the husband’s achievement motive is, the higher the commitment to the work and wife’s positive wellbeing are. In case of the single income family’s wife, the higher achievement motive is, the higher both the positive well-being and negative well-being are.
As the confliction in work and family of the single income family’s husband is higher, the positive well-being of single income family’s husband and wife is lower, so there is a mutual relation between the confliction in work and family of the husband and the positive wellbeing of the wife.
Third, as a result of studying about the wife’s achievement motive, the commitment to the work, and the confliction in work and family affected to the psychological well-being of the couple, the commitment to the work and the confliction in the work and family of the husband increased and decreased negative well-being. However, the wife of double income family has increased negative well-being. In case of the double income couple, the confliction in work and family of the husband decreased the positive well-being.
In conclusion, the achievement motive is changed by gender, not by the backgrounds, there needs to find out the way to raise the achievement motive of men and women.
The level of achievement motive of person or group can be improved by intentional and systematic upbringing process. The person who recognizes the achieving thinking and action as an improvement of cultural value of the society has a higher possibility of upbringing the achievement motive, and the motive is possible to affect to the future thinking and action as well.
So, for the double income family, the education program to help to accomplish the role of a family must be operated.
Since the wife of the double income family affected by the husband’s achievement motive and the confliction in work and family, the husband of the single income family should utilize the stress management program to prevent the negative spillover in his family.
