조절 초점과 이직의도 간의 관계에서 경영이념교육의 역할에 대한 연구 = An Exploratory Study on Role of Management Ideological Education between Regulatory Focus and Turnover Intention

국문 초록 (Abstract)

본 연구의 목적은 경영이념교육의 역할을 실증적으로 규명해 보는 것이다. 일찍이 “여호와께서 가라사대 이 무리가 한 족속이요 언어도 하나이므로 이같이 시작하였으니 이후로는 그 경영하는 일을 금지할 수 없으리로다.”(창 11:6)라고 말씀하셨다. 경영이념은 기업의 구성원들을 하나의 족속으로 결정지어주며, 같은 방향으로 나갈 수 있도록 해주는 구심점이요, 서로 간의 의사고통의 근간이 된다. 지금까지 조절 초점 이론은 의사결정, 창의성, 정보 처리와 설득, 피드백과 동기부여, 그리고 리더십과 같은 개념과 연관되어 살펴보았으나, 조직 내 구성원들의 태도와 행위를 결정하는 중요한 요인 중 하나인 경영이념교육과의 관계에 대해서는 탐색되지 않았다. 따라서 본 연구는 조절 초점 이론을 기반으로 향상초점과 예방초점과 이직의도의 관계에서 경영이념교육의 역할을 탐색해보고자 한다. 구체적으로 향상초점과 예방초점을 원인변수로 보고 이직의도를 결과변수로 설정한 상황에서 경영이념교육의 매개역할을 탐색하였다. PLS기법을 이용하여 연구모형을 검정한 결과 향상초점은 경영이념교육에 유의한 영향을 미치는 것으로 나타났으며, 예방초점은 이직의도에 유의한 영향을 미치는 것으로 나타났다. 마지막으로 경영이념교육은 이직의도에 부의 영향을 미치는 것으로 나타났다. 이러한 결과를 기반으로 결론과 함의를 제시하였다.

다국어 초록 (Multilingual Abstract)

Regulatory focus theory may shed light on the management ideological education. “The Lord said, Behold, the people is one, and they have all one language; and this they begin to do: and now nothing will be restrained from them, which they have imagined to do”(Genesis 11:6). Regulatory focus theory to date has been known to associate with a variety of concepts such as decision making, creativity, information processing, persuasion, feedback, motivation, and leadership. Management ideology determines an organizational boundary and plays a pivotal role in many organizations. Furthermore, various researches have explored relationships among prevention focus, promotion focus and employee attitudes and behavior. However, ideological education, which is based on engendering attitude and behavior of employees, does not investigated in self-regulatory systems. Thus, applying regulatory focus theory, this study explores the role of ideological education between promotion and prevention focus and turnover intention. Specifically, the mediating effect of management ideological education on relationships between promotion focus, prevention focus, and turnover intention is investigated. PLS path modeling is used to test study hypotheses. The results show that promotion focus has a positive effect on ideological education. Prevention focus influences negatively turnover intention. Finally, ideological education has a negative effect on turnover intention. The conclusions, implications, and limitations are discussed.
